DYK汽车公司技术员工战略性培训满意度的影响因素研究

【摘要】:作为国家经济支柱之一的汽车版块,进入了越来越重视环境和逐步改用清洁而又无污染能源的新时代,传统汽车制造公司应适合国内汽车生产的趋势和满足国家相关政策与法规的要求,汽车企业要适应生产趋势及技术要求而形成技术领先的核心竞争力,抢占汽车制造的发展趋势和掌握最前沿的汽车先进技术,关键要靠企业员工的技术创新和升级。那么,人才是保证企业获取竞争优势和可持续发展的关键资源,人才培养是保证企业在市场竞争中保持优势的源动力,加大汽车技术员工的培训力度,提升培训效果和战略性培训满意度,建立健全技术员工战略性培训体系已变得更加重要。DYK汽车公司自2016年以来,就开始实施以2020发展战略为背景的战略性培训,目前已取得了一些成效,但同时也存在不少问题。为了提升DYK技术员工战略性培训满意度,将DYK技术员工战略性培训提升到一个新的高度,优化设计满足DYK技术员工职业发展和符合公司战略发展需要的战略性技术员工培训体系。首先,本文对战略、培训及战略性培训及满意度等理论进行综述,并介绍本文所采用的理论基础,提出战略性培训满意度应该成为评价培训绩效的一项紧要的量化指标。然后结合DYK公司技术员工人力资源现状、培训现况及问题初探,通过查阅相关文献和DYK公司高管深度访谈了解影响技术员工战略性培训满意度的因素,主要有三个方面九个因素:培训企划方面有培训需求、培训课程及培训模式等影响因素;培训运营方面有培训讲师、培训实施及培训评价等影响因素;培训保障方面有培训制度、培训组织及培训资源等影响因素。并由此从培训企划因素、培训运营因素和培训保障体系三个方面提出了 12个研究假设:RH1:培训企划因素对技术员工战略性培训满意度有正相关的关系;RH11:培训需求对技术员工战略性培训满意度有正相关的关系;RH12:培训课程对技术员工战略性培训满意度有正相关的关系;RH13:培训模式对技术员工战略性培训满意度有正相关的关系;RH2:培训运营因素对技术员工战略性培训满意度有正相关的关系;RH21:培训讲师对技术员工战略性培训满意度有正相关的关系;RH22:培训实施对技术员工战略性培训满意度有正相关的关系;RH23:培训评价对技术员工战略性培训满意度有正相关的关系;RH3:培训保障体系对技术员工战略性培训满意度有正相关的关系;RH31:培训制度对技术员工战略性培训满意度有正相关的关系;RH32:培训组织对技术员工战略性培训满意度有正相关的关系;RH33:资源保障对技术员工战略性培训满意度有正相关的关系。然后,通过设计战略性培训满意度调查问卷面向DYK技术员工进行专项调查,最终回收有效问卷483份,经过SPSS数据研究分析,验证了 12个研究假设成立;最终得出DYK员工战略性培训满意度影响因素,并据此提出对策建议:DYK公司为提升技术员工战略性培训满意度,应重点关注公司战略与员工职业协调发展、重视与技术员工能力模型的有效匹配及相关资源有效支援,保障培训运营的有效实施。本文通过DYK汽车公司技术员工战略性培训满意度影响因素的研究分析,优化设计技术员工的战略性培训体系的经验,可以为DYK公司其他岗位类别员工的培训体系设计与优化提供参考意义,同时也可为其他公司的员工战略培训体系的设计与改善提供一定的经验教训。
[Abstract]:As one of the pillar of the national economy car forum, entered a new era of more and more attention to environment and gradually switch to clean and non polluting energy, the traditional automobile manufacturing company should be suitable for the domestic automobile production trends and meet the relevant national policies and regulations, enterprises must adapt to the trend of automobile production and technical requirements and form the core competitiveness of leading technology to seize the development trend of automobile manufacturing, automobile and master the most advanced technologies, technological innovation and upgrading of key employees of enterprises rely on. So, talent is the key to ensure resource for enterprises to gain competitive advantage and sustainable development, talent training is the guarantee of the motive force of the enterprise in the market competitive advantage, increase the automotive technical staff training to enhance the training effect, and strategic training satisfaction, establish a sound technical staff strategic training system has become more and more important .DYK Automobile Company since 2016, began to implement the development strategy for the 2020 strategic training background, has made some achievements, but there are also many problems. In order to improve the DYK technical staff strategic training technical staff satisfaction, DYK strategic training up to a new height, optimization design to meet the DYK technical staff occupation development and meet the needs of the company's strategic development of the strategic technical staff training system. Firstly, this paper reviews on strategy, training and strategic training and satisfaction theory, and introduces the basic theory used in this paper, put forward the strategic training satisfaction should become an important index of evaluating the training performance. Then combined with the current situation of human resources and technology the staff of DYK company, on the current situation and problems of training, to understand the impact of technology through the literature review and in-depth interviews with DYK executives Strategic training factors of employee satisfaction, there are three main aspects of nine factors: training needs training planning, training courses and training mode and other factors influence; training instructor training operation, factors affecting the training implementation and training evaluation; training security aspects of training system, training organization and training resources and other factors influence. And from training and planning factors, put forward 12 hypotheses in three aspects of training operation factors and training security system: RH1: training and planning factors have positive relationship to the strategic training of technical staff satisfaction; RH11: training needs there is a positive correlation between the strategic training of technical staff satisfaction; RH12: training course has a positive correlation. The strategic training of technical staff satisfaction; the training mode of RH13: is positively related to the technical staff of strategic training satisfaction; RH2: training operation There is a positive correlation between the factor of the technical staff training instructor RH21: strategic training satisfaction; there is a positive correlation between the strategic training of technical staff satisfaction; RH22: training satisfaction of the technical staff of strategic training there is a positive correlation between the RH23: training evaluation; there is a positive correlation between the strategic training of technical staff satisfaction; RH3: training support system relationship is related to the technical staff training system of RH31: strategic training satisfaction; there is a positive correlation between the strategic training of the technical staff satisfaction; there is a positive correlation between the RH32: training organization of the technical staff of strategic training satisfaction; RH33: resources guarantee satisfaction to the technical staff of strategic training have positive relationship. Then, through the design of strategic training satisfaction the questionnaire for DYK technical staff to carry out a special investigation, the final recovery of 483 valid questionnaires, the The SPSS data analysis, verified the 12 hypothesis; finally the DYK staff strategic training satisfaction factors, and puts forward countermeasures and suggestions: DYK company to improve strategic training technical staff satisfaction, and employee occupation development strategy should focus on coordination, attention and technical staff competency model of effective matching and related resources effective support, guarantee the effective implementation of training operations. Through the DYK car company technical staff strategic training factors analysis of satisfaction influence, optimization design of employee training system of strategic experience, can provide a reference for the design and optimization of DYK company's other post staff training system, but also can provide some experience for with the improvement of staff training system design strategy of other companies.
