新生代农民工就业能力与就业绩效的关系研究

【摘要】:最新的全国调查数据显示,我国新生代农民工人数已经超过1.2亿人,成为农民工中的主要群体,在城市的经济发展中,其就业问题的重要性也日益显现,它关乎新生代农民工的工作效率和生活质量的提高。其中就业能力不仅是新生代实现和维持就业的关键,也对企业发展以及地区经济的发展及转型产生重大影响。因此它是影响新生代农民工就业绩效的重要因素,在我经济结构急速转型的背景下,研究新生代农民工就业能力与就业绩效的关系对于社会经济的发展具有重要的现实意义。本文主要围绕新生代农民工的就业能力和就业绩效的关系进行研究,运用了定性和定量相结合的研究方法,首先采用开放式问卷得到就业能力的七个维度:学习能力、适应变化能力、团队协作能力、解决问题能力、人际交往和沟通能力、自我认知和管理能力、心理承受能力。而后通过大量相关文献的参阅和借鉴编制了就业能力和就业绩效自评量表进行发放和回收得到数据。接着用SPSS.20进行实证对数据分析,运用了信效度分析、因子分析、相关分析、回归分析、独立样本T检验等方法进行了深入分析.本文主要得到以下结论:(1)总体层面来说,就业能力与就业绩效显著正相关,其中就业能力与获得绩效和满意绩效相关性显著,与持续绩效的相关性不显著;(2)就业能力的七个维度分别与获得绩效、满意绩效和持续绩效的关系具有差异性;(3)不同性别的新生代农民工就业能力与就业绩效没有显著性差异;(4)新生代农民工就业能力各维度与就业绩效的具体关系不同,其中男生的人际交往和沟通能力对就业绩效的贡献最大,应是男生就业能力培养的重点,女生的自我认知和管理能力对就业绩效的贡献最大,应是女生就业能力的培养重点。在以上研究结论的基础上,从政府、企业、新生代农民工个人三个层面对提升新生代农民工的就业能力和就业绩效提出建议。
[Abstract]:The latest national survey data show that the number of the new generation of migrant workers in China has exceeded 120 million, becoming a major group among migrant workers. In the economic development of the city, the importance of the employment problem is also becoming increasingly apparent. It is related to the work efficiency and quality of life of the new generation of migrant workers. Employment ability is not only the key to realize and maintain employment in the new generation, but also has a great impact on the development of enterprises and the development and transformation of regional economy. Therefore, it is an important factor affecting the employment performance of the new generation of migrant workers. Under the background of the rapid transformation of our economic structure, it is of great practical significance to study the relationship between the employment ability and the employment performance of the new generation of migrant workers for the development of social economy. This paper mainly focuses on the relationship between the employment ability and the employment performance of the new generation of migrant workers, and applies the qualitative and quantitative research methods. Firstly, we use the open questionnaire to obtain seven dimensions of the employment ability: learning ability. Ability to adapt to change, teamwork, problem-solving, interpersonal and communication skills, self-awareness and management, psychological tolerance. Then through a large number of relevant literature reference and compiled employability and employment performance self-rating scale for the issuance and recovery of data. Then we use SPSS.20 to analyze the data, and use the methods of reliability and validity analysis, factor analysis, correlation analysis, regression analysis and independent sample T test to analyze the data. The main conclusions of this paper are as follows: (1) on the overall level, employability is positively correlated with employment performance, among which employability is significantly correlated with achievement and satisfactory performance. The correlation with continuous performance was not significant (2) the seven dimensions of employability were related to the achievement of performance. There is no significant difference between the employment ability and employment performance of the new generation migrant workers of different genders. 4) the specific relationship between the employment ability of the new generation migrant workers and the employment performance is different. Among them, the male students' interpersonal communication and communication ability contribute the most to the employment performance, which should be the emphasis of the male students' employability cultivation, and the female students' self-cognition and management ability contribute the most to the employment performance, which should be the emphasis of the female students' employment ability. On the basis of the above conclusions, this paper puts forward some suggestions on improving the employment ability and employment performance of the new generation of migrant workers from three aspects: government, enterprises and the new generation of migrant workers.
