高新技术企业创新氛围与创新绩效的跨层次作用研究

【摘要】:创新是国家繁荣、企业昌盛的不竭动力,企业的发展离不开技术创新驱动,尤其是经济发展进入新常态后,企业必须主动适应经济发展创新环境,积极推动产品的转型升级,以不断提升自身的技术创新能力。随着我国创新驱动发展战略的强力推进,“大众创业,万众创新”的浪潮为企业内部开展创新活动促进企业绩效提升提供了有利的政策保障。作为企业创新环境的重要组成部分,创新氛围在企业创新中的作用日益凸显,企业追求高创新效率和创新绩效的需求日益迫切,对于企业创新氛围对创新绩效的影响及其内在作用机理的研究成为学术界探讨和研究的重点。作为我国创新体系的重要组成部分之一,高新技术企业以其知识密集、技术密集与资金密集的特点在创新领域占据重要地位。创新绩效作为衡量我国高新技术企业核心竞争力的重要指标,已经成为学术探讨和实践管理中研究的重要视角。因此,如何完善创新管理机制从而尽快提升创新绩效,成为高新技术企业在创新管理方面亟待解决的一个重要现实问题。本研究以影响企业内部员工创新意愿的企业创新氛围为切入点,挖掘了企业创新氛围的关键影响因素,以自我决定理论(SDT)和计划行为理论(TPB)作为基础,剖析了员工创新意愿在本研究中的具体涵义,构建了跨层次理论模型,分析了企业创新氛围对创新绩效的影响机理。随后,设计了企业调查问卷,并对高新技术企业员工进行了调研,运用SPSS20.0和Amos21.0软件对所搜集的数据进行分析以验证本研究所提出的具体假设和理论模型。本研究得出了如下结论:第一,企业创新氛围及三个维度对创新绩效、创新意愿、创新行为均具有正向影响,员工创新意愿及三个维度对员工创新行为具有正向影响,员工创新行为对企业创新绩效具有正向影响;第二,员工创新意愿及三个维度对企业创新氛围与员工创新意愿具有中介作用;第三,团队凝聚力对员工创新行为与企业创新绩效之间的关系具有正向调节作用。在实证分析基础上,本研究提出了“尊重创意,营造全员创新氛围;合理评价,实施内部创新绩效考核机制”等相关建议,同时结合互联网泛在化及时性的特点及其在企业组织沟通的优势,构建了企业内部创新平台,以满足企业的创新需求,营造良好的创新氛围提高企业核心竞争力,使企业在日益激烈的市场竞争中获得由创新引发的源源不断的创新绩效。
[Abstract]:Innovation is the inexhaustible power for the prosperity of the country and the prosperity of the enterprise. The development of the enterprise can not be separated from the driving force of technological innovation. Especially after the economic development enters the new normal, the enterprise must take the initiative to adapt to the environment of economic development and innovate and actively promote the transformation and upgrading of the products. In order to constantly improve their technological innovation ability. With the development strategy driven by innovation in our country, the wave of "mass entrepreneurship, mass innovation" provides a favorable policy guarantee for enterprises to carry out innovative activities to promote the performance of enterprises. As an important part of enterprise innovation environment, the role of innovation atmosphere in enterprise innovation is increasingly prominent, and the demand for high innovation efficiency and innovation performance is increasingly urgent. The research on the influence of enterprise innovation atmosphere on innovation performance and its internal mechanism has become the focus of academic research. As one of the important parts of the innovation system in China, high-tech enterprises occupy an important position in the field of innovation because of their knowledge-intensive, technology-intensive and capital-intensive characteristics. Innovation performance, as an important index to measure the core competitiveness of high-tech enterprises in China, has become an important perspective in academic research and practical management. Therefore, how to improve innovation management mechanism and improve innovation performance as soon as possible has become an important practical problem for high-tech enterprises in innovation management. Based on the innovation climate that affects the innovation intention of the employees, the paper excavates the key influencing factors of the innovation climate, based on the theory of self-determination (SDT) and the theory of planned behavior (TPB). This paper analyzes the specific meaning of employee innovation intention in this study, constructs a cross-level theoretical model, and analyzes the influence mechanism of enterprise innovation atmosphere on innovation performance. Then, the enterprise questionnaire is designed, and the employees of high-tech enterprises are investigated. The data collected are analyzed by using SPSS 20.0 and Amos21.0 software to verify the specific hypotheses and theoretical models proposed by this research. The conclusions of this study are as follows: first, the enterprise innovation atmosphere and three dimensions have a positive impact on innovation performance, innovation willingness, innovation behavior, employee innovation willingness and three dimensions have a positive impact on employee innovation behavior. Employee innovation behavior has a positive impact on enterprise innovation performance; second, employee innovation willingness and three dimensions of innovation atmosphere and employee innovation willingness to mediate the role; third, Team cohesion plays a positive role in regulating the relationship between employee innovation behavior and enterprise innovation performance. On the basis of empirical analysis, this study puts forward some suggestions, such as "respecting creativity, creating innovation atmosphere for all staff, reasonable evaluation, implementing internal innovation performance appraisal mechanism" and so on. At the same time, combined with the characteristics of the Internet flooding timeliness and the advantages of organizational communication in enterprises, the internal innovation platform of enterprises is constructed to meet the innovation needs of enterprises and create a good innovation atmosphere to enhance the core competitiveness of enterprises. Enterprises in the increasingly fierce market competition to achieve continuous innovation caused by innovation performance.
