公务员组织公民行为的影响机制研究——以江苏监狱系统为例

【摘要】:公务员组织公民行为对于提高政府工作绩效十分重要,其影响机制的研究具有理论和现实意义。本文以江苏监狱系统为例,选取监狱民警作为研究对象,基于社会认同理论,构建了团队认同对组织公民行为的作用模型,探究了团队凝聚力的跨层调节作用机制。结果表明,团队认同与指向个人的组织公民行为OCBI和指向组织的组织公民行为OCBO均显著正相关;团队凝聚力在团队认同与指向个人的组织公民行为OCBI之间有显著的正向调节作用,而在团队认同与指向组织的组织公民行为OCBO之间没有显著的正向调节作用。
[Abstract]:Civil servants' organizational citizenship behavior is very important to improve the performance of government work, and the research of its influence mechanism has theoretical and practical significance. This paper takes Jiangsu prison system as an example, selects prison police as the research object, based on the social identity theory, constructs the function model of team identity to organizational citizenship behavior, and probes into the mechanism of cross-layer regulation of team cohesion. The results showed that team identity was positively correlated with organizational citizenship behavior (OCBI) and organizational citizenship behavior (OCBO). Team cohesion has a significant positive regulatory role between the organizational citizenship behavior (OCBI) of the team identity and the organizational citizenship behavior directed to the individual, but not between the group identity and the organizational citizenship behavior (OCBO) of the directed organization.
