医护人员工作投入与任务绩效的影响因素及相互关系研究

【摘要】:目的:了解某三甲传染病防治专科医院医护人员工作投入与任务绩效现状,分析其影响因素与相互关系,为医院管理者提供理论依据。方法:采用综合基本情况、中文版U-trecht工作投入量表与任务绩效表的调查问卷,对该三甲专科医院190名医护人员进行调查。结果:(1)医护人员工作投入与任务绩效处于较高水平[(80.34±19.26)分、(37.46±4.65)分];(2)多种因素影响该专科医院医护人员的工作投入与任务绩效水平,婚姻状况与每周工作时长为工作投入的主要影响因素(t=2.931,P=0.004;t=-1.977,P=0.050),年龄是任务绩效的主要影响因素(t=3.923,P0.05);(3)医护人员的工作投入水平及活力维度对任务绩效有正向影响。结论:医院管理者要立足于传染病专科医院的特点,完善医院内部管理,包括建立合理的组织支持体系、建立完善的作息时间与促进"以老带新"措施的开发等,以激发医护人员的积极性与主动性,提高医护人员的工作效率与任务绩效,最终促进医护人员队伍建设。
[Abstract]:Objective: to understand the present situation of the work involvement and task performance of medical staff in a special hospital for the prevention and control of a type A infectious disease, and to analyze the influencing factors and the relationship between them so as to provide a theoretical basis for hospital administrators. Methods: a survey was conducted among 190 medical and nursing staff in the third A specialist Hospital by using the Chinese version of the U-trecht work engagement scale and the Task performance questionnaire. Results: (1) the work engagement and task performance of the medical and nursing staff were at a high level [(80.34 卤19.26), (37.46 卤4.65)], (2) many factors affected the work engagement and task performance of the medical staff in the hospital. Marital status and working hours per week were the main influencing factors of job engagement (tr 2.931). Age was the main influencing factor of task performance (tr 3.923 P 0.05); (3). The level of work engagement and the dimension of vitality of health care workers had positive effects on task performance. Conclusion: hospital managers should base themselves on the characteristics of specialized hospitals for infectious diseases, improve the internal management of hospitals, including setting up a reasonable organizational support system, establishing perfect rest time and promoting the development of measures of "taking the old with the new", etc. In order to stimulate the enthusiasm and initiative of medical staff, improve the efficiency and task performance of medical staff, and finally promote the construction of medical staff.
