挑战性—阻碍性压力源对酒店员工工作投入的影响研究

【摘要】:作为综合性行业,酒店行业的发展为人们提供了大量的工作岗位,但由于酒店的自身特点,酒店行业竞争也尤为激烈,员工面临着较大的压力。与此同时,员工工作态度消极懒散,流失率居高不下的现况使得酒店提高自身竞争力、维持自身可持续发展显得力不从心。可见,酒店走出当前困境的关键在于对压力的有效管理与员工工作投入的提升。有关压力的研究已涉及各个领域,压力的消极方面更是受到广泛关注,但是“压力即动力”,压力也有积极的一面,有必要对不同性质的压力进行区分,因此,本文从挑战性-阻碍性压力源二维构念出发进行研究。此外,已有研究表明,工作投入作为一种积极的工作状态,对员工工作满意、顾客满意、工作绩效等具有积极影响,并且有利于降低员工流失率、缺勤率和事故发生率等。正因如此,无论对个人还是组织提高工作投入是大有裨益的。本文基于酒店行业困境,将员工压力与工作投入结合起来进行研究,并引入一般自我效能感作为中间变量,探寻员工工作压力与工作投入之间的内在联系,以此为依据探讨提高酒店员工工作投入、解决酒店困境的策略方法。研究主要涉及四个阶段:(1)问题的提出。从酒店行业自身困境出发,确定文章选题。(2)理论探索。围绕选题,回顾和梳理已有文献,从研究变量的定义、测量与应用研究三个方面总结介绍挑战性-阻碍性压力源、员工工作投入、一般自我效能感的相关研究成果;阐述工作压力、工作投入及其相关理论;借鉴已有研究成果与相关理论,从理论上分析挑战性-阻碍性压力源对工作投入的影响以及一般自我效能感在其中的调节作用,提出理论假设,构建理论模型。(3)实证研究。围绕研究变量编制调查问卷,并通过实地调研,收集相关数据资料;运用SPSS对量表的信效度进行检验,通过描述性统计获得被调查者的人口学统计特征,均值比较测度不同员工的压力源状况、一般自我效能感及工作投入的差异;运用Amos软件设定结构方程模型,验证压力源对工作投入的影响以及一般自我效能感的调节作用的研究假设。(4)影响机制研究。对实证研究结果进行分析讨论,探讨基于挑战性-阻碍性压力源、员工自我效能感、员工工作投入作用机制的酒店员工工作投入的提升策略。研究结果表明:(1)酒店员工的挑战性、阻碍性压力均处于中等偏下水平,员工自我效能感和工作投入均处于中等水平,工作投入还有很大提升空间。(2)不同人口统计特征下员工的压力水平、自我效能感和工作投入状况存在一定差异。(3)挑战性压力源有利于提高酒店员工的工作投入,阻碍性压力源不利于员工工作投入活力水平的提升。(4)自我效能感在压力源到工作投入整体之间无显著的调节作用,但高自我效能感会强化阻碍性压力源对员工专注度的负向影响。根据研究结果,笔者提出:营造合理的压力环境,解决酒店淡旺季差异弊端,区别对待不同性质的员工压力,把握员工差异并实行差异化管理以及建立合理有效的激励机制等促进酒店员工工作投入水平的提升策略建议。
