项目成员工作幸福感对项目组织绩效的影响机理研究

【摘要】:建筑业作为国民经济的支柱产业为我国的经济发展和社会进步做出了重要贡献,但在建筑业繁荣的背后也一直伴随着诸如工程质量低劣、进度滞后、成本超支、安全事故频发、生产效率低下等行业问题。如何提高工程管理水平,改善项目组织绩效,一直是学术界和企业界关注的焦点问题。近年来,学者们和项目管理专家开始在管理学之外的领域寻找解决途径。现有研究表明,作为心理学研究的重要内容,员工的工作幸福感能够对个体行为和工作绩效产生积极作用。然而,受建筑业发展形势和自身工作环境的影响,广大建筑业企业项目成员的工作幸福感并不理想,这不利于我国建筑业的健康可持续发展。因此,有必要研究探讨项目成员工作幸福感对项目组织绩效的影响机理和效果,进而提出改善项目组织绩效的具体措施。首先,在文献研究的基础上对项目成员工作幸福感、组织承诺、知识共享和项目组织绩效的内涵和测量维度进行界定,并对各研究变量之间的相互关系进行分析。其次,在分析各变量相互关系的基础上,提出了本文的研究假设,以组织承诺和知识共享为中介变量,构建了项目成员工作幸福感对项目组织绩效的影响机理理论模型,并研究开发了各变量的测量量表。再次,编制了本文调查问卷,在预调研的基础上形成正式调查问卷,然后进行广泛调研收集数据,运用SPSS19.0软件和AMOS21.0软件对调研数据进行描述性统计分析、信度、效度及验证性因子分析,通过构建项目成员工作幸福感、组织承诺、知识共享和项目组织绩效的结构方程模型,对理论模型和研究假设进行实证检验,并对研究结论进行了深入讨论。最后,根据实证研究结果从提升项目成员工作幸福感、强化组织承诺和促进知识共享三个方面,提出了改善项目组织绩效的具体措施。本文研究结果表明:(1)项目成员工作幸福感能够对项目组织绩效产生显著的促进作用。(2)组织承诺和知识共享能够在项目成员工作幸福感和项目组织绩效间起到重要的中介作用。(3)提升项目成员工作幸福感,强化项目成员的组织承诺,促进项目成员间的知识共享,可以有效改善项目组织绩效。本文研究探讨了项目成员工作幸福感、组织承诺、知识共享以及项目组织绩效之间的相互影响关系,厘清了项目成员工作幸福感对项目组织绩效的影响机理,并检验了组织承诺和知识共享的中介作用。研究成果突显了工作幸福感在建筑领域的重要作用,建立起工作幸福感与知识共享的理论关系,进一步拓展了项目组织绩效和知识共享影响因素的研究范围,促进了不同学科的理论在建筑行业的发展与融合,具有重要的理论意义。另外,研究成果对于指导我国各类建筑业企业通过采取有效措施提升项目成员的工作幸福感,强化组织承诺并促进知识共享来不断改善组织绩效,具有重要的借鉴意义和应用价值。
[Abstract]:As the pillar industry of the national economy, the construction industry has made important contributions to the economic development and social progress of our country. However, behind the prosperity of the construction industry, it has always been accompanied by the poor quality of the project, the lag of progress, the cost overrun, the frequent occurrence of safety accidents. Inefficient production and other industry problems. How to improve the level of project management and improve the performance of project organization has been the focus of academic and business circles. In recent years, scholars and project management experts began to look for solutions outside the field of management. Existing studies show that as an important part of psychological research, employee job well-being can play a positive role in individual behavior and job performance. However, under the influence of the development situation of construction industry and its own working environment, the work happiness of the project members of the construction enterprises is not ideal, which is not conducive to the healthy and sustainable development of the construction industry in our country. Therefore, it is necessary to study the influence mechanism and effect of project members' work well-being on project organization performance, and then put forward specific measures to improve project organization performance. Firstly, on the basis of literature study, we define the connotation and measurement dimension of project members' work well-being, organizational commitment, knowledge sharing and project organizational performance, and analyze the relationship between the variables. Secondly, based on the analysis of the relationship between the variables, this paper puts forward the research hypothesis, taking organizational commitment and knowledge sharing as intermediary variables, constructs the theoretical model of the influence mechanism of the project members' work well-being on the project organization performance. At the same time, the measurement scale of each variable is researched and developed. Thirdly, we compile the questionnaire in this paper, form a formal questionnaire on the basis of pre-survey, then conduct extensive research and collect data, use SPSS19.0 software and AMOS21.0 software to describe the statistical analysis of the survey data, reliability, Validity and confirmatory factor analysis were used to test the theoretical models and research hypotheses by constructing structural equation models of job well being, organizational commitment, knowledge sharing and project organization performance of project members. The conclusion of the study is discussed in depth. Finally, according to the results of empirical research, this paper puts forward concrete measures to improve the performance of project organization from three aspects: enhancing the work happiness of project members, strengthening organizational commitment and promoting knowledge sharing. The results show that: (1) Project members' job well-being can significantly promote project organization performance. (2) organizational commitment and knowledge sharing can contribute to project members' job well-being and project organization performance. Efficacy plays an important role in mediating. (3) improve the job well-being of project members. Strengthening the organizational commitment of project members and promoting knowledge sharing among project members can effectively improve project organization performance. In this paper, the relationship among job well-being, organizational commitment, knowledge sharing and project organization performance of project members is discussed, and the influence mechanism of project members' work well-being on project organization performance is clarified. It also examines the intermediary role of organizational commitment and knowledge sharing. The research results highlight the important role of job well-being in the field of construction, establish the theoretical relationship between job well-being and knowledge sharing, and further expand the scope of research on project organization performance and factors affecting knowledge sharing. It promotes the development and integration of the theories of different disciplines in the construction industry, and has important theoretical significance. In addition, the research results can guide all kinds of construction enterprises to improve their organizational performance by taking effective measures to enhance the job well-being of project members, strengthen organizational commitment and promote knowledge sharing. It has important reference meaning and application value.
