学习型科研组织的领导模式研究

【摘要】:随着科学技术的迅猛发展,社会经济的快速进步,新的知识日新月异,对科研管理水平的要求也不断提高,尤其是国家“十二五”规划提出了“以科学发展观为主题,以加快转变经济发展方式为主线,坚持把科技进步和创新作为加快转变经济发展方式的重要支撑”,作为经济发展引擎和创新的重要源头——科研组织,自身的转型和创新发展也迫在眉睫,需要建立不断学习的能力来适应形势的变化,建设学习型的科研组织无论对于提升组织自身科学发展能力、促进国家转变经济发展方式都扮演至关重要的作用,因此,如何建立符合中国文化特色、符合科研特点的学习型组织、以及相应的领导模式尤为重要。而研究领导模式又离不开影响领导模式的三大要素:领导者、被领导者(下属)和环境。 本文尝试采用案例分析法,在综合分析了国内外关于学习型组织和相关领导模式研究的基础上,研究了传统科研组织领导模式的不足,围绕者学习型科研组织的特征,初步探讨了在中国文化背景下,领导模式的影响因素和模式设计,并结合本人在实际工作中的经验和体会,阐述了领导模式的实践应用。最后,根据上述研究分析,提出了学习型科研组织领导模式健康发展的建议。 本文主要结论有:学习型科研组织是一种柔性、高绩效的组织,具有权力距离小和成就动机高等特点,具有明显的创新能力和竞争优势;对学习型科研组织来说,科研人员的自主意识、创新意识、自我实现的意识有了很大地提高,领导工作的重点应是建立“以人为本”核心价值观,突出对人的尊重;在领导模式的选择上应结合中国的文化、社会背景,应表现为一种“隐匿型”的领导模式。这种领导模式更适合中国的实际状况。 本文存在一些不足之处,主要是受本人学识能力与精力所限。在文献综述中,虽然重点分析了变革型领导模式和交易型领导模式,但对在中国社会文化背景下的领导模式分析研究的较少;在分析研究的方法上,虽然本人尝试利用了案例分析的方法,但需要进一步深入分析和完善,对一些结论缺乏实证研究。这些不足都是本人在今后的工作和学术研究中需要进一步加强的。
[Abstract]:With the rapid development of science and technology, the rapid progress of social economy, new knowledge changes with each passing day, and the requirement of scientific research management level is also increasing. In particular, the "12th Five-Year Plan" of the country put forward "taking the scientific development view as the theme, speeding up the transformation of the mode of economic development as the main line, insisting on the scientific and technological progress and innovation as the important support for accelerating the transformation of the mode of economic development". As the engine of economic development and an important source of innovation-scientific research organizations, their own transformation and innovation development is urgent, need to build up the ability to learn to adapt to the changes of the situation. The construction of a learning-type scientific research organization plays a vital role in promoting the scientific development ability of the organization itself and promoting the transformation of the economic development mode of the country. Therefore, how to establish a scientific research organization that conforms to the characteristics of Chinese culture. It is very important to study the learning organization which accords with the characteristics of scientific research and the corresponding leadership model, which can not be separated from the three elements that influence the leadership model: the leader, the leader (subordinate) and the environment. This paper attempts to use the case analysis method, on the basis of comprehensive analysis of the study of learning organization and related leadership model at home and abroad, to study the shortcomings of the traditional leadership model of scientific research organizations. Based on the characteristics of learning-oriented scientific research organization, this paper discusses the influencing factors and pattern design of leadership model under the background of Chinese culture, and combines with my experience and experience in practical work. This paper expounds the practical application of the leadership model. Finally, according to the above research and analysis, the paper puts forward some suggestions for the healthy development of the leadership model of the learning scientific research organization. The main conclusions of this paper are as follows: learning research organization is a flexible, high performance organization, with small power distance and high achievement motivation, with obvious innovation ability and competitive advantage; To the learning-type scientific research organization, the independent consciousness, the innovation consciousness and the self-realization consciousness of the scientific research personnel have been greatly improved, and the focal point of the leading work should be to establish the core values of "people-oriented". Emphasizing respect for human beings; The choice of leadership mode should be combined with Chinese culture and social background, and should be manifested as a kind of "hidden" leadership model, which is more suitable for the actual situation of China. There are some shortcomings in this paper, mainly limited by my learning ability and energy. In the literature review, although the focus of the analysis of transformational leadership model and transactional leadership model. However, the analysis and research on the leadership model under the background of Chinese social culture is less. In the analysis of research methods, although I try to use the method of case analysis, but need further in-depth analysis and improvement. There is a lack of empirical research on some conclusions, all of which need to be further strengthened in my future work and academic research.
