高管团队特征与企业成长性研究

【摘要】:一体化的全球经济和竞争激烈的国内外市场,对企业各部门的协作与分工,高层管理人员的素质与能力都提出了新的要求和更高的挑战。高管人员以团队为基础进行高效协作来应对市场的快速变化这一运营模式应运而生。高管团队能力的差异,,直接致使企业战略决策和发展潜力不同,间接地影响企业成长性。因而,本文探索性地分析了我国高管团队特征作为一种可以利用的资本与企业成长性的关系。 本文对高管团队的人力资本特征和社会资本特征与企业成长性的关系进行了研究。首先,回顾与梳理国内外高管团队特征与企业成长性关系的相关文献,在此基础上剖析了我国高管团队特征的内容结构,将高管团队特征分为人力资本维度和社会资本维度。其中高管团队人力资本用平均年龄、平均教育水平、平均任期指标来反映;高管团队社会资本包括高管团队的内部网络密度、内部异质性、纵向关系网络、横向关系网络和社会关系网络。其次,选取利润总额增长率反映企业成长性。再次,针对高管团队特征和企业成长性所对应的概念模型,并根据高管团队的各特征与企业成长性的关系提出本文的研究假设。最后,以2012年沪深A股机械行业上市公司的数据为研究样本,运用回归分析的方法,对高管团队特征与企业成长性的关系进行实证研究,验证假设的正确性,得出相应结论。 实证研究结果表明:平均年龄、平均教育程度与企业成长性正相关;平均任期与企业成长性不相关;内部异质性、横向关系网络与企业成长性正相关;内部网络密度、社会关系网络与企业成长性的关系不显著;纵向关系网络与企业成长性成负相关关系。结合实证研究结果,得出研究结论以及尚待深入研究之处。提出完善我国机械行业以及上市公司高管团队建设的若干建议,为我国上市公司的高管团队人力资源配置提供依据,进而改善管理团队质量和效能。
[Abstract]:An integrated global economy and highly competitive domestic and foreign markets, collaboration and division of labour among various sectors of the enterprise, The quality and ability of senior management have put forward new requirements and higher challenges. As a direct result of different strategic decision-making and development potential, this paper indirectly affects the growth of enterprises. Therefore, this paper explores the relationship between the characteristics of senior management team as a kind of available capital and the growth of enterprises. This paper studies the relationship between the characteristics of human capital and social capital of executive teams and the growth of enterprises. First of all, it reviews and combs the relevant literature on the relationship between the characteristics of executive teams and the growth of enterprises at home and abroad. On this basis, this paper analyzes the content structure of the characteristics of senior management team in China, and divides the characteristics of executive team into human capital dimension and social capital dimension, in which the human capital of executive team uses average age and average education level. The social capital of the executive team includes the density of internal network, internal heterogeneity, vertical relationship network, horizontal relationship network and social relationship network. Second, the social capital of the executive team includes the internal network density, internal heterogeneity, vertical relationship network, horizontal relationship network and social relationship network. Thirdly, aiming at the conceptual model of the characteristics of the executive team and the growth of the enterprise, and according to the relationship between the characteristics of the executive team and the growth of the enterprise, the research hypotheses of this paper are put forward. Based on the data of listed companies in Shanghai and Shenzhen A-share machinery industry in 2012, this paper makes an empirical study on the relationship between the characteristics of senior management team and the growth of enterprises by means of regression analysis, verifies the correctness of the hypothesis and draws the corresponding conclusions. The empirical results show that: average age, average education level and firm growth are positively correlated; average tenure is not related to firm growth; internal heterogeneity, horizontal relationship network and firm growth; internal network density; The relationship between social relationship network and firm growth is not significant, and the relationship between vertical relationship network and firm growth is negative. Some suggestions are put forward to perfect the construction of the senior management team in China's machinery industry and listed companies, which provide the basis for the human resource allocation of the executive team of the listed companies in our country. Thus improving the quality and effectiveness of the management team.
