UT制造公司隐性知识共享机制研究

【摘要】:知识经济已成为二十一世纪的主导型经济形态,其主要标志是知识取代土地,资本和劳动力,成为最重要的生产要素。由于隐性知识由于其极难被描述,复制和传递,因而能成为企业的核心竞争力,是企业成功的关键。然而隐性知识的特性也使得隐性知识难以被组织内的其他成员借鉴与吸收,阻碍了组织范围内的知识共享;而且核心员工离职,依附于其身的隐性知识也跟随流失,导致企业因此遭受损失。因此,了解企业隐性知识共享现状,分析隐性知识的共享障碍,并据此提出有效的隐性知识共享机制,是一个有价值的课题。本文以此课题为研究对象,对制造型跨国企业内的隐性知识进行了全方位的研究: 首先,笔者通过回顾知识共享理论、隐性知识理论和相关的文献研究,重点分析了知识管理的基本理论体系构架,总结出了隐性知识共享实现途径。其次,在实证研究部分,本文通过在UT制造公司内部展开问卷调查,并对问卷结果进行统计分析找到了隐性知识共享症结所在:知识拥有者垄断知识的心理,知识接受者能力不足,公司组织结构不合理,缺乏与知识共享挂钩的激励机制,没有形成知识共享的企业文化,缺乏有效的技术支持。 依据理论和文献研究,本文提出了相应的对策建议:重构公司组织结构,完善知识共享的机制,,建设有利于知识共享的企业文化,建造畅通的知识共享渠道,最终形成了系统的隐性知识共享机制。
[Abstract]:Knowledge economy has become the dominant economic form in the 21 century. Its main symbol is that knowledge replaces land, capital and labor, and becomes the most important factor of production. Because tacit knowledge is very difficult to be described, copied and transferred, it can become the core competence of the enterprise and is the key to the success of the enterprise. However, the characteristics of tacit knowledge also make it difficult for other members of the organization to learn from and absorb tacit knowledge, which hinders the sharing of knowledge within the organization. As a result, enterprises suffer losses. Therefore, it is a valuable subject to understand the current situation of tacit knowledge sharing in enterprises, analyze the obstacles of tacit knowledge sharing, and put forward an effective tacit knowledge sharing mechanism. In this paper, the tacit knowledge in manufacturing multinational enterprises is studied in all directions. Firstly, the author reviews the theory of knowledge sharing, the theory of tacit knowledge and the related literature. The basic theoretical framework of knowledge management is analyzed, and the ways of tacit knowledge sharing are summarized. Secondly, in the part of empirical research, this paper carries out a questionnaire survey in UT manufacturing company, and analyzes the results of the questionnaire to find out the crux of tacit knowledge sharing: the psychology of knowledge owners' monopoly knowledge. The ability of the knowledge receiver is insufficient, the organization structure of the company is unreasonable, the incentive mechanism linked with the knowledge sharing is lacking, the enterprise culture of knowledge sharing is not formed, and the effective technical support is lacking. According to the theory and the literature research, this paper puts forward the corresponding countermeasures and suggestions: reconstructing the organization structure of the company, perfecting the mechanism of knowledge sharing, constructing the enterprise culture that is beneficial to the knowledge sharing, and constructing the unblocked knowledge sharing channel. Finally, a systematic tacit knowledge sharing mechanism is formed.
