航天企业ERP项目实施顾问胜任力模型研究

【摘要】:随着科学技术的突飞猛进和经济的全球化发展,IT服务行业特别是ERP软件行业既迎来了新的机遇,又面临着激烈的市场竞争。而企业竞争的核心是关键岗位人才的竞争。对于软件企业而言,构建项目实施顾问胜任力模型是人员招聘、岗位调整、培训与开发、绩效评估、薪酬管理、职业生涯设计等各项人力资源活动的基础工作。顺应信息化与工业化深度融合的趋势,航天企业通过建设ERP系统实现了“人、财、物、产、供、销”的资源整合、流程优化与管理控制。相较于一般意义上的ERP项目实施顾问,航天企业ERP项目实施顾问更为侧重于对航天企业背景的理解,对国有大型企业导入ERP管理系统的辅导、培训与咨询能力,,以及将ERP基本理论与企业具体实践相结合的灵活应用能力。 本文开展了航天企业ERP项目实施顾问胜任力模型体系的理论研究,分析了构建胜任力模型的理论依据,推导出构建胜任力模型体系的基本方法,即提炼胜任力特征指标、修正胜任力特征指标、检验胜任力特征指标、导出胜任力模型、验证胜任力模型和应用胜任力模型。归纳了航天企业ERP项目实施顾问胜任力模型的基本构成,第一层次为“基准性胜任力特征”和“鉴别性胜任力特征”两个维度,第二层次为公共因子,第三层次为胜任力特征指标。之后以W公司为研究对象开展实证分析,采用专家访谈法修正胜任力特征指标,设计调查问卷在W公司内部开展问卷调查,并对调查问卷数据进行因子分析,提取出胜任特征指标的具体内容,构建出航天企业ERP项目实施顾问胜任力模型。
[Abstract]:With the rapid development of science and technology and the globalization of economy, IT service industry, especially ERP software industry, is facing new opportunities and fierce market competition. And the core of enterprise competition is the competition of key post talents. For software enterprises, the construction of project implementation consultant competency model is the basic work of human resources activities such as personnel recruitment, post adjustment, training and development, performance evaluation, salary management, career design and so on. In accordance with the trend of deep integration of information and industrialization, aerospace enterprises realize the integration of resources, process optimization and management control through the construction of ERP system, such as "people, property, production, supply and marketing". Compared with the general ERP project implementation consultant, the spaceflight enterprise ERP project implementation consultant is more focused on the understanding of the background of the spaceflight enterprise, the guidance, training and consulting ability of introducing the ERP management system to the large state-owned enterprises. And the flexible application ability of combining the basic theory of ERP with the concrete practice of enterprise. In this paper, the theoretical research on competency model system of ERP project implementation consultant is carried out, and the theoretical basis of constructing competency model is analyzed, and the basic method of constructing competency model system is deduced, that is, refining competency characteristic index. The competency characteristic index is revised, the competency characteristic index is tested, the competency model is derived, the competency model and the applied competency model are verified. The basic composition of consultancy competency model for ERP project implementation in aerospace enterprises is summarized. The first level is "basic competency characteristics" and "discriminative competency characteristics", and the second level is public factor. The third level is competency index. Then taking W company as the research object to carry out the empirical analysis, using expert interview method to modify the competency characteristics index, design the questionnaire to carry out the questionnaire in W company, and carry on the factor analysis to the questionnaire data. The specific content of competency index is extracted and the competency model of aerospace enterprise ERP project implementation consultant is constructed.
