H家族企业人力资源管理问题与对策研究

【摘要】:改革开放三十年来,中国的家族企业不断发展壮大,取得了辉煌的成就,为国家的经济发展做出了极大贡献,并在解决国民就业等社会问题上,起到了关键的促进作用。但是受传统儒家文化影响,中国家族企业带有浓厚的“人治”色彩,造成企业在人力资源管理上存在很多问题,严重阻碍了中国家族企业的现代化发展道路。随着改革进一步深入,中国家族企业将面临新的发展机遇和挑战,解决企业人力资源管理问题迫在眉睫。 位于四川省内江市的H家族企业,成立于1988年。在企业主的带领下家族成员齐心协力、奋力拼搏,经过二十多年的发展,H家族企业从一个小作坊成为了一家拥有三大类别、七大剂型、四十多个生产批号的综合型成药生产企业,多次获得省、市两地政府的表彰奖励。同中国大多数家族企业一样,H家族企业在人力资源管理也采用了简单的人事管理方式,随着企业的发展和规模的扩大,这种方式已经远远不能满足企业的需要,并逐渐暴露出许多弊端。因此,改善H家族企业人力资源状况,成为了企业的首要任务。 基于此,本研究的目的是找出和解决H家族企业的人力资源管理问题。通过对家族企业、人力资源、家族企业人力资源管理的研究和理论综述,并运用文献研究法、调查法、系统分析法等研究方法,首先对H家族企业的发展历程进行了调查,了解到企业发展过程中出现的困难、机遇和转变,找到了产生问题的历史原因;其次对H家族企业人力资源管理现状进行了信息收集、整理和总结,并对该企业的人力资源配置、结构、员工招聘、绩效评估、薪酬福利、企业文化等方面进行了描述,全面掌握了企业目前人力资源管理的信息;然后根据相关理论和人力资源管理知识,对H家族企业人力资源管理现状进行了分析,找到了该企业存在人力资源管理效率低下、管理体系缺失、人力资源发展环境不佳等三方面的问题。最后以现代人力资源管理理论为基础,出H家族企业实际出发,提出了解决该企业人力资源管理问题四点对策:第一,提高企业核心人力资源素质。第二,完善人力资源管理体系。第三,丰富员工激励。第四,重塑企业文化。 H家族企业人力资源管理存在的问题,也正是中国千千万万家族企业普遍存在的问题。通过对H家族企业人力资源问题与对策的研究,能为其它家族企业在解决人力资源管理问题时提供参考与借鉴,为中国家族企业的健康发展做出应有的贡献。
[Abstract]:Since the reform and opening up 30 years ago, the family enterprises in China have been developing and expanding, have made brilliant achievements, have made great contributions to the country's economic development, and have played a key role in promoting the solution of social problems such as national employment. However, under the influence of traditional Confucian culture, Chinese family enterprises have a strong "rule of man" color, resulting in a lot of problems in human resource management, which seriously hindered the modernization of Chinese family enterprises. With the further development of the reform, Chinese family enterprises will face new opportunities and challenges, so it is urgent to solve the problem of human resource management. The H family business in Neijiang City, Sichuan Province, was founded in 1988. Under the leadership of the business owners, the family members worked together and worked hard. After more than 20 years of development, the family business had changed from a small workshop to a family with three categories and seven dosage forms. More than 40 production batches of comprehensive proprietary medicine production enterprises, many times by the provincial, municipal government recognition awards. Like most family enterprises in China, family enterprises also adopt simple personnel management methods in human resources management. With the development and expansion of enterprises, this way is far from being able to meet the needs of enterprises. And gradually exposed many drawbacks. Therefore, to improve the H-family business human resource situation, has become the first task of the enterprise. Based on this, the purpose of this study is to find out and solve the problem of human resource management in H family firm. By summarizing the research and theory of family business, human resource and family business human resource management, and using the methods of literature research, investigation and system analysis, this paper first investigates the development course of H family business. Understand the difficulties, opportunities and changes in the process of enterprise development, and find the historical reasons for the problems. Secondly, we collect, organize and summarize the current situation of human resources management in H family enterprises. It also describes the human resource allocation, structure, employee recruitment, performance evaluation, compensation and welfare, corporate culture and other aspects of the enterprise, and comprehensively grasps the current human resources management information of the enterprise. Then according to the related theory and knowledge of human resource management, this paper analyzes the present situation of H family enterprise's human resource management, and finds out that the enterprise has low efficiency of human resource management and lack of management system. Human resources development environment is not good and other three aspects of the problem. Finally, based on the modern human resource management theory and the practice of H family enterprise, four countermeasures are put forward to solve the problem of human resource management in this enterprise: first, to improve the core human resource quality of the enterprise. Second, improve the human resources management system. Third, enrich employee motivation. Fourth, remoulding the corporate culture. The problems of human resource management in H family enterprises are also the common problems in tens of thousands of family enterprises in China. Through the study of the problems and countermeasures of human resources in H family enterprises, it can provide reference and reference for other family enterprises in solving human resource management problems, and make due contribution to the healthy development of Chinese family enterprises.
