EZ公司产品开发人员绩效考核研究

【摘要】:在知识经济占领主导地位的今天,企业能在激烈的市场竞争中脱颖而出的第一资源是人力资源,而产品开发人员是装备制造企业最为重要的资源,产品开发人员代表企业产品竞争能力和新产品开发能力,是企业持续发展、立于不败之地的核心。因此,如何提高产品开发人员工作业绩、提高工作能力、提升业务水平,如何运用激励措施提高他们的工作积极性、创新性,成为企业提高核心竞争力亟待解决的问题。 本文首先介绍了绩效考核对企业发展产生的意义和国内外绩效考核研究现状,接着以一家装备制造企业EZ公司产品开发人员为研究对象,在详细分析他们的特点的基础上,剖析了EZ公司原有绩效考核体系的现状和存在的问题;然后在借鉴国内外学者关于产品开发人员绩效考核的最新研究成果的基础上,阐述了该公司产品开发人员绩效考核体系建立的整体构思和基本原则,通过将公司整体产品研发目标进行逐级分解细化为部门目标、个人任务目标,采用目标考核法、360度评估法和关键绩效指标考核法相结合的方式,重新构建了EZ公司产品开发人员绩效考核体系,对评估的内容和标准进行了具体的论述,并将绩效考核结果的应用和评价进行简要介绍;最后阐述了新的绩效考核方案实施的保障措施。
[Abstract]:Today, when the knowledge economy occupies a dominant position, the first resource that enterprises can stand out in the fierce market competition is human resources, while the product developers are the most important resources for the equipment manufacturing enterprises. Product developers represent the competitive ability of enterprise products and the ability of new product development, which is the core of enterprise sustainable development and invincible position. Therefore, how to improve the performance of product developers, improve their working ability, improve their business level, how to use incentives to improve their work enthusiasm, innovation, become the core competitiveness of enterprises to solve the problem. This paper first introduces the significance of performance appraisal to the development of enterprises and the present situation of research on performance appraisal at home and abroad, then takes the product developers of EZ Company, an equipment manufacturing enterprise, as the research object, and analyzes their characteristics in detail. This paper analyzes the current situation and existing problems of the original performance appraisal system of EZ Company. Then, based on the latest research results of product developer performance appraisal, the whole conception and basic principles of establishing the product developer performance appraisal system of the company are expounded. By dividing the whole product R & D target into department goal, individual task goal, the method of target assessment, 360 degree evaluation and key performance index evaluation are adopted. This paper reconstructs the performance appraisal system of product developers of EZ Company, discusses the contents and standards of the evaluation, and briefly introduces the application and evaluation of the results of performance appraisal. Finally, the implementation of the new performance appraisal program security measures.
