M重卡企业中层管理人员培训体系设计

【摘要】:进入二十一世纪以来,中国经济进入了新阶段,激烈的竞争迫使更多企业开始注重人力资本投资,企业培训体系的建设成了主要的人力资本投资领域。然而,很多企业缺少这一领域比较成熟的指导经验,本文借助M重卡企业为例研究企业中层管理人员,这一人力资本投资的核心目标人群的培训体系建设,通过应用工业工程领域质量管理的理论和思想,在培训体系建设中指导培训流程的设计和优化,研究综合运用文献研究法,问卷调查等方法提出了针对中层管理人员的培训体系设计方案,取得了一定成果,发现了企业现存培训体系的问题,并提出了建议。 本文通过对M重卡企业中层管理人员的培训的理论研究和工作之便的访谈调研,以及本文写作期间采用问卷调查等调查手段收集相应的信息,加以分析,发现了一些问题,例如,培训职能分散,多龙治水现象严重;培训不成体系,流于形式;只注重基层员工的培训,忽视了中层管理人员的培训需求。从而印证对M重卡企业现存的培训体系的不足和问题的研究和思考,并作为本文写作的基本思路。期间运用相关的培训理论,结合对M重卡企业二次创业的发展战略分解,提出与战略要求相配合的中层管理人员培训体系优化方案,从而填补M重卡企业培训体系中针对中层管理人员培训的空白。以企业人员分类平台研究为基础,中层管理人员这一群体的特征研究为出发点,引用质量管理中流程设计和流程优化理论,提出由战略目标分解、确定培训群体、培训需求调查、培训课程规划、培训课程开发、培训课程实施和培训效果评估七个环节构成的中层管理人员培训体系,这一部分内容是本文的核心。最后本文提出了对中层管理人员培训体系保障的几个建议和思考,得出研究结论、不足和展望。 希望本文对M重卡企业中层管理人员培训体系的优化设计可以作为类似国有大型集团企业培训体系研究的参考,起到此抛砖引玉的作用。
[Abstract]:Since the beginning of the 21 century, China's economy has entered a new stage. Fierce competition has forced more enterprises to pay attention to human capital investment, and the construction of enterprise training system has become the main field of human capital investment. However, many enterprises lack more mature guidance experience in this field. With the help of M heavy truck enterprises as an example, this paper studies the training system construction of middle managers, the core target group of human capital investment. Through the application of the theory and idea of quality management in the field of industrial engineering, this paper guides the design and optimization of the training process in the construction of the training system, and studies the comprehensive application of the literature research method. The questionnaire survey and other methods put forward the design scheme of the training system for middle managers, achieved some results, found the problems of the existing training system of the enterprise, and put forward some suggestions. Through the theoretical research on the training of middle managers in M heavy truck enterprises and the interview and investigation on the training of middle managers in M heavy truck enterprises, this paper collects the corresponding information by means of questionnaire survey during the writing of this paper, analyzes them, and finds out some problems. For example, the training function is scattered and the phenomenon of multi-dragon water control is serious; Training is not systematic, just formal; only pay attention to the training of grass-roots staff, ignoring the training needs of middle managers. So as to confirm the research and thinking on the shortcomings and problems of the existing training system of M heavy truck enterprises, and as the basic train of thought of this paper. During the period, using the relevant training theory, combined with the decomposition of the development strategy of the secondary entrepreneurship of M heavy truck enterprises, this paper puts forward the optimization scheme of the training system of middle managers in line with the strategic requirements. In order to fill in the M heavy truck enterprise training system for middle managers training blank. Based on the research of enterprise personnel classification platform and the characteristics of middle managers, this paper puts forward the decomposition of strategic objectives and the determination of training groups by using the theory of process design and process optimization in quality management. Training demand survey, training curriculum planning, training curriculum development, training curriculum implementation and training effect evaluation constitute the training system of middle managers, this part of the content is the core of this paper. Finally, this paper puts forward some suggestions and thoughts on the guarantee of the training system of middle managers, and draws the research conclusions, shortcomings and prospects. It is hoped that the optimal design of the training system for middle managers in M heavy truck enterprises can be used as a reference for the training system of similar large state-owned group enterprises and play a role in attracting jade.
