【摘要】:二十一世纪是知识经济的时代,企业之间的竞争越来越体现在人力资源之间的竞争。人力资源现已成为了生产要素中最活跃、最重要的因素,一个企业的人力资源水平不仅决定着企业能否成功,也是企业能否生存的关键。作为人力资源管理与开发重要内容之一的员工培训越来越得到国内外企业的关注,通过员工培训的方式来提高企业的人力资源水平也已经成为了当代企业界的共识。合理地构建一个科学的培训体系一方面能够提高员工的技能、素质,另一方面也为员工与企业之间搭建一个沟通的平台,进一步增强企业的向心力和企业的核心竞争力。JNLT公司是一家具有历史背景的国有企业,人力资源充足与人力资源水平不高的矛盾尤为突出。公司虽然开展了一些员工培训,但是在培训的需求分析、效果评估、资源配置、员工满意度等方面还存在很多干问题,结合企业实际、针对性的构建一套科学、有效、操作性强的员工培训体系成为企业当前亟需解决的问题。本文共分六章,分别从理论和实践的角度,对员工培训工作做了简要概述,在综合分析了国内外相关培训理论的基础上,借鉴了优秀企业的管理培训经验,并指出了未来员工培训工作的新趋势。随后采用了文献法、社会调查与统计方法、比较分析、价值分析等方法分析了JNLT公司的组织状况、人力资源现状,并对该公司的员工培训现状进行了具体分析。通过分析,并根据现有技术、环境的实际情况,提出了构建员工培训体系的设想。并确立了构建JNLT公司员工培训体系的指导思想、构建原则及具体的实施步骤,并且从多个角度对员工培训体系进行设计,设计了包括培训前的培训需求分析,新员工培训、营销人员培训、技术人员培训、管理人员培训在内的课程体系和培训方案,并制定了具体实施和培训效果评估方案,构建了一套由培训需求分析、培训计划制定、培训课程体系设计、培训项目实施、培训效果评估组成的闭环的员工培训系统。为使培训体系更具有操作性和实用性,本文还构建了信息系统支撑、开展外部合作等一系列培训体系实施保障方案。同时创新性地将“碎片化学习”等一些高效的培训、学习模式加入到培训体系研究中,为JNLT公司未来开展高效的培训工作奠定基础。本文构建的员工培训体系科学、可行,具有较强的可操作性,符合JNLT公司的企业长远战略规划,通过高质量的员工培训为全面提高JNLT公司人力资源水平和企业核心竞争力提供可靠保障。
[Abstract]:In 21th century, the era of knowledge economy, the competition between enterprises is more and more reflected in the competition between human resources, which has become the most active and important factor of production. The level of human resources not only determines the success of an enterprise. As an important part of human resource management and development, employee training has been paid more and more attention at home and abroad. To improve the level of human resources through staff training has also become the consensus of the contemporary business community. A reasonable construction of a scientific training system on the one hand can improve the skills and quality of employees. On the other hand, it also builds a communication platform between employees and enterprises, and further strengthens the centripetal force and core competitiveness of enterprises. JNLT is a state-owned enterprise with historical background. The contradiction between sufficient human resources and low level of human resources is particularly prominent. Although the company has carried out some staff training, but in the training needs analysis, effect evaluation, resource allocation. Employee satisfaction and other aspects there are still many dry problems, combined with the actual enterprise, targeted to build a set of scientific, effective, operational staff training system has become an urgent need to solve the problem. This paper is divided into six chapters. From the perspective of theory and practice, this paper makes a brief overview of the staff training work, on the basis of comprehensive analysis of the relevant training theory at home and abroad, learn from the management training experience of excellent enterprises. The paper also points out the new trend of staff training in the future. Then it uses the methods of literature, social investigation and statistics, comparative analysis, value analysis and so on to analyze the organization status and human resource status of JNLT Company. And the current situation of the company's staff training is analyzed concretely. Through the analysis, and according to the existing technology, the actual situation of the environment. This paper puts forward the idea of constructing employee training system, and establishes the guiding ideology, construction principles and concrete implementation steps of the staff training system of JNLT Company. And from a number of angles to design the staff training system, including pre-training needs analysis, new staff training, marketing staff training, technical training. Management training including the curriculum system and training programs, and the development of specific implementation and training effectiveness evaluation program, a set of training needs analysis, training plan formulation, training curriculum system design. In order to make the training system more operable and practical, this paper also constructs the information system support. Carry out a series of training systems such as external cooperation to implement security programs. At the same time, innovative "fragmented learning" and other efficient training, learning models into the training system research. For JNLT company in the future to carry out efficient training work lay the foundation. The staff training system constructed in this paper is scientific, feasible, has a strong operability, in line with the long-term strategic planning of the JNLT company. Through the high-quality staff training to improve the overall level of JNLT human resources and the core competitiveness of enterprises to provide a reliable guarantee.
