基于MTS过程的创新氛围与创新绩效的关系研究

【摘要】:当前组织正处于一个竞争激烈、不断变化的动态环境,组织间、团队间的合作日益增加,特别是在一些重大的、创新性的项目中,更需要跨团队、跨组织的合作。多团队系统(MTS)理论是近十年来团队管理领域研究的新方向,企业也开始采用多团队的形式开展工作。随着知识经济时代的到来,新产品研发已成为高新技术企业持续竞争力的重要来源,因而新产品研发多团队系统也成为了高新技术企业的核心,它一般由研发设计部门、生产部门、营销部门等不同功能的部门组合而成。为顺利完成新产品的研发,团队间需紧密配合、相互协作,但很多时候团队间的合作并不能发挥协同效应。这是因为团队绩效的达成是一个复杂的系统工程,创新氛围在团队任务实现的过程中就发挥着不可忽视的作用。对于新产品研发多团队系统而言,除了需要对创新氛围形成一致性的认知外,还需对其研发过程进行控制,以应对过程中出现的不可控因素。从理论方面看,已有的在团队领域的研究缺乏对创新氛围与创新绩效的作用机制探索,在多团队领域,MTS过程可以很好地解释这两者之间的作用机制。 本研究以新产品研发多团队系统为研究对象,结合国内外相关文献,构建了创新氛围、MTS过程与创新绩效的作用模型,并编制初始问卷。在对初始问卷测试修改后,进行实证调研,向研发多团队系统发放问卷。然后运用SPSS17.0和AMOS17.0对211份数据进行信度、效度分析、相关分析。在此基础上,讨论了创新氛围、MTS过程、创新绩效之间的两两回归作用,并进一步验证了MTS过程的中介作用,主要得出以下结论: (1)创新氛围的四个维度对创新绩效有显著的正向影响; (2)创新氛围的愿景目标、任务导向、参与安全感维度对过渡过程有显著的正向影响,创新支持维度对过渡过程的正向影响作用不显著;创新氛围的四个维度对行动过程有显著的正向影响。 (3)MTS过程的过渡过程和行动过程两个维度对创新绩效均有显著的正向影响。 (4)过渡过程在愿景目标、任务导向、参与安全感与创新绩效之间起中介作用,在创新支持与创新绩效之间不起中介作用;行动过程在创新氛围的四个维度与创新绩效之间均起中介作用。
[Abstract]:Organizations are currently in a competitive, dynamic and changing environment, where there is growing cooperation between organizations and teams, especially in some major, innovative projects that require cross-team cooperation. The theory of multi-team system (MTS) is a new direction in the field of team management in the past ten years, and enterprises begin to work in the form of multi-team. New product research and development has become an important source of sustained competitiveness of high-tech enterprises. Therefore, the multi-team system for new product development has also become the core of high-tech enterprises. It is generally made up of R & D design departments and production departments. Marketing department and other functional departments. In order to successfully complete the development of new products, teams need to work closely with each other, But most of the time, teamwork doesn't work in synergy. It's because team performance is a complex system engineering. The innovation atmosphere plays an important role in the process of team task realization. For the multi-team system of new product development, it is necessary to control the research and development process in addition to forming a consistent understanding of the innovation atmosphere. In order to deal with the uncontrollable factors in the process, theoretically, the existing research in the field of team lacks the exploration of the role mechanism of innovation atmosphere and innovation performance. The MTS process can well explain the mechanism between the two in a multi-team domain. In this study, we take the multi-team system of new product development as the research object, combine the related literature at home and abroad, construct the function model of the innovation atmosphere MTS process and innovation performance, and compile the initial questionnaire. Through empirical investigation, questionnaire was sent to the R & D multi-team system. Then, SPSS17.0 and AMOS17.0 were used to analyze the reliability, validity and correlation of the data. On the basis of this, the process of innovation atmosphere was discussed. This paper further verifies the intermediary role of MTS process, and draws the following conclusions:. 1) the four dimensions of innovation atmosphere have significant positive influence on innovation performance; 2) the vision goal, task orientation and participation security dimension of innovation atmosphere have significant positive influence on the transition process, but innovation support dimension has no significant positive effect on the transition process; The four dimensions of innovation atmosphere have significant positive influence on the process of action. Both the transition process and the action process of MTS process have significant positive effects on innovation performance. (4) the transition process plays an intermediary role between vision goal, task orientation, participation security and innovation performance, but not between innovation support and innovation performance; The process of action plays an intermediary role between the four dimensions of innovation atmosphere and innovation performance.
