中学班主任职业倦怠现状及管理策略研究

【摘要】:当前教师职业倦怠问题比较严重,引起了社会的普遍关注,而教师队伍中的班主任更是职业倦怠易发、高发人群。班主任工作的特殊性和重要性决定了其职业倦怠会对本人和所带学生、家庭、社会都有严重的消极影响,因此对班主任职业倦怠的研究意义是重大而深远的。本文对中学班主任职业倦怠现状进行了解,对原因进行分析,探索有效缓解中学班主任职业倦怠的管理策略。本文共分为六部分:第一部分为绪论,对本研究的选题背景、目的及意义、研究方法等几方面进行阐述。第二部分为研究综述,对国内外相关研究成果进行了粗浅梳理,对相关概念进行了界定,理论探讨了职业倦怠的研究范式、特点、原因。第三部分为中学班主任职业倦怠现状调查与分析,通过问卷调查与访谈的形式了解中学班主任职业倦怠的总体水平和差异。第四部分为班主任职业倦怠原因分析。造成班主任职业倦怠的原因主要有社会、学校、个人三方面因素。社会因素方面包括社会地位比较低、工资补贴比较少、社会支持力度比较弱;学校因素方面包括制度严、负荷重、待遇低;个人因素方面包括班级管理的水平比较低、处理人际关系的能力较弱、对班主任工作认识不全面。影响中学班主任职业倦怠程度的因素主要有教龄、周课时量、连续担任班主任时间。第五部分为班主任管理策略,也从社会、学校、个人三方面进行了探讨。构建社会支持体系方面包括提高班主任的社会地位、提高班主任的工资水平;营造良好工作氛围方面包括建立以人为本的管理机制、制定公正公平的班主任评价制度、有效减轻班主任工作负荷、搭建专业发展平台;努力提升个人素质方面包括调节心理,进行适当的体育锻炼、认识自我,增强自我效能意识、调整心态,提高心理适应能力、勤于学习,提升自身综合素质、丰富生活,培养广泛的兴趣爱好。第六部分为结语,对本文进行总结,对研究中存在的问题进行了反思。
[Abstract]:At present, the problem of teachers' job burnout is serious, which has caused widespread concern in the society, and the teacher in charge of the class is more prone to job burnout. The particularity and importance of head teacher's work determines that their job burnout will have a serious negative impact on themselves and their students, families and society. Therefore, the significance of the study of class teacher job burnout is significant and far-reaching. This paper analyzes the cause of middle school head teacher job burnout. This paper is divided into six parts: the first part is the introduction, the background, purpose and significance of this study. The second part is a summary of the research at home and abroad, the research results at home and abroad were summarized, the related concepts were defined, the theory discussed the research paradigm and characteristics of job burnout. The third part is the investigation and analysis of the current situation of job burnout in middle school class teachers. Through the form of questionnaires and interviews to understand the overall level and differences of secondary school head teacher job burnout. 4th part of the class teacher job burnout cause analysis. The main causes of class teacher job burnout are society and school. Personal three factors. Social factors include low social status, less wage subsidies, and weak social support; School factors include strict system, heavy load, low treatment; Personal factors include low level of class management, weak ability of dealing with interpersonal relations and incomplete understanding of the work of the head teacher. The main factors affecting the degree of job burnout of the middle school head teacher are teaching years and weekly class hours. The 5th part is the management strategy of the head teacher, and also discusses from three aspects of society, school and individual. The construction of the social support system includes improving the social status of the class teacher. Raise the salary level of the head teacher; To build a good working atmosphere includes establishing a people-oriented management mechanism, establishing a fair and equitable evaluation system for class teachers, effectively reducing the workload of class teachers, and setting up a professional development platform. Efforts to improve personal quality include adjusting psychology, conducting proper physical exercise, recognizing oneself, strengthening self-efficacy consciousness, adjusting mentality, improving psychological adaptability, diligent study, and improving oneself comprehensive quality. Enrich life, cultivate a wide range of interests. 6th part is the conclusion, this paper summarizes the existing problems in the study.
