组织气氛对高校教师科研生产力的影响——基于中国28所公立高校的调查

【摘要】：高校教师的科研水平是衡量大学学术质量、国家创新能力的重要指标。文章通过国内外文献综述发现,影响高校教师科研产出的因素主要有个体特征、组织要素和高校教师的工作状况。借鉴组织研究中的组织气氛相关研究成果,利用2012年中国28所公立高校教师调查数据进行多元线性回归分析后发现,高校教师科研发表的数量会受到组织气氛的显著影响,良性的组织氛围主要体现在组织目标清晰、扁平化的决策结构、有效的信息沟通、功能专化、成就取向和支持性环境等方面。绩效导向的组织气氛对科研生产力有显著的负影响。
[Abstract]:The scientific research level of university teachers is an important index to measure the academic quality and national innovation ability. Based on the literature review at home and abroad, it is found that the main factors affecting the scientific research output of university teachers are individual characteristics, organizational elements and the working conditions of university teachers. Based on the results of organizational climate related research in organizational research, using the data of teachers' survey of 28 public universities in China in 2012 for multivariate linear regression analysis, it is found that the number of scientific research published by university teachers will be significantly affected by organizational climate. The benign organizational atmosphere is mainly reflected in clear organizational objectives, flat decision-making structure, effective information communication, functional specialization, achievement orientation and supportive environment. Performance-oriented organizational climate has a significant negative impact on research productivity.
