【摘要】:为振兴我国教育事业,缓解农村偏远地区教育矛盾,促进义务教育均衡发展,提升农村地区义务教育质量,2006年教育部、财政部、人事部和中央编办发布通知,决定实施"农村义务教育阶段学校教师特设岗位计划",通过公开招聘高校毕业生到西部"两基"攻坚县以下农村中小学任教,引导和鼓励高校毕业生从事农村教育工作,改善农村地区学校师资数量不足、质量不高、结构性矛盾突出的情况。安徽省Y县也正是从2009年开始招录特岗教师,仅2009年就招聘中学特岗教师690人,小学特岗教师279人,累计招聘特岗教师869人。特岗教师来的来,走的走,如此频繁的流动,特岗教师又如何能在教育教学当中成长起来呢?Y县特岗教师究竟处于什么样的生活环境,其岗位工作的状况如何,如何实现自身的成长,将来又该如何抉择?该研究试图以Y县特岗教师为研究对象,力求揭示这一群体所处的成长环境和具体境遇,为特岗教师的稳定、健康成长献计献策。为了呈现Y县特岗教师发展的现状,提炼出其发展所面临的问题并提供针对性的解决措施,该研究选择了 Y县各个乡镇上共计200名特岗教师,以及四所样本学校的12名教师、4名领导,进行问卷调查与访谈调查。具体研究步骤如下,该研究首先对特岗计划、特岗教师、教师职业发展等核心概念进行界定,以明晰研究范围,在此基础上对理论基础进行了阐释以表明研究者的基本理论立场与分析依据;接着分别从生活环境、岗位工作、专业成长与职业意向4个一级维度展开,对Y县特岗教师的发展现状进行了考察并按照14个二级观测指标进行整理分析;然后在整理分析的基础上归纳提炼Y县特岗教师发展中所存在的突出问题或所面临的主要困境并分析其深层次的原因;最后从操作层面有针对性的就Y县特岗教师发展的现状改善提出对策建议。论文由绪论、正文四章和结语六部分组成。第一部分为绪论。首先介绍该研究背景和研究意义;其次对国内外与本课题相关的研究成果进行综述;最后对论文的研究思路、研究方法、可能存在的创新点进行说明.第二部分为核心概念与理论基础。对特岗计划、特岗教师、教师发展等核心概念进行界定,以明晰研究范围,在此基础上对理论基础进行了阐释。第三部分为Y县特岗教师发展的现状调查与分析。本部分分别从生活环境、岗位工作、专业成长与职业意向4个一级维度展开,对Y县特岗教师的发展现状进行了考察,并按照14个二级观测指标(以生活环境为例,指标包括工资收入、福利待遇、交通状况与恋爱婚姻)进行整理分析。本部分以数据统计和访谈记录真实呈现了 Y县特岗教师发展所处的生态环境以及具体境遇。第四部分为Y县特岗教师发展的问题表征及问题讨论归因。研究者通过对现状的整理与分析,将Y县特岗教师发展所存在的问题归纳为四个方面:生活环境窘迫、工作岗位困顿、专业成长乏力、专业意向模糊等,并进一步指出,教育行政部门的政策设计与努力程度,学校层面的观念偏差、粗暴管理与评价机制,特岗教师自身的功利性、角色适应以及自主发展意识等是造成Y县特岗教师发展问题背后的原因。第五部分为Y县特岗教师发展的改善对策。研究者提出了三条改善的对策:行政部门应营造良好的发展环境;地方学校需构建服务型的管理文化;特岗教师要提高发展的主观能动性。第六部分为结语。对论文研究进行了回顾展望,对取得的研究结论及研究不足进行总结和反思。
[Abstract]:For the revitalization of China's education, alleviate the contradiction of rural education in remote areas, promote the balanced development of compulsory education, improve the quality of compulsory education in rural areas, the Ministry of education in 2006, the Ministry of finance, Ministry of personnel and the central office issued a notice, decided to implement the "rural compulsory education school teachers in special positions plan", through the open recruitment of college graduates to teach the two basicaspects below the county rural primary and secondary schools, guide and encourage college graduates to engage in rural education, improve the rural areas the number of school teachers, the quality is not high, the structural contradiction of the situation. Y County in Anhui province is also started to recruit teachers from 2009 to 2009 only 690 middle school teachers recruitment people, primary school teacher 279 people, a total of 869 people. This study attempts to Y County Teachers as the research object, tries to reveal the specific circumstances into the environment and the length of this group that is teacher's stable, healthy growth of suggestions. In order to presents the status quo of Y County teachers development, refine the problems facing its development and provide targeted solutions, the paper selects Y county each villages and towns on a total of 200 special post teachers, and four sample school 12 teachers, 4 leaders, questionnaire surveys and interviews. The concrete research steps are as follows: firstly the research plan of special posts, special post teachers, defines the core concept of teacher occupation development, in order to clear the scope of the study, on the basis of the theory basis The researchers explain to show the basic theoretical positions and analysis basis; then from the living environment, work, expand the professional growth and occupation intention of 4 dimensions, the development status of the Y County teachers were investigated and analyzed according to the 14 level two observation index; then the main difficulties in based on the analysis of inductive finishing problems of refining the Y County special post teachers in the development or facing and analyzes the deep-seated reasons; finally, from the operational level to the present situation of Y County teachers development proposes the improvement suggestions. The dissertation consists of preface, four chapters and the conclusion six part. The first part is the introduction. First introduce the research background and significance; secondly on issues related with the domestic and foreign research results were reviewed; finally, research ideas, research methods of this dissertation, there may be a The new points are described. The second part is the core concept and theoretical basis. The special post plan special post teachers, defines the core concept of teacher development, in order to clear the scope of the study, on the basis of the interpretation of the theoretical foundation. The third part is the investigation and analysis of the current situation of Y County teachers development. This part respectively. From the living environment, work, expand the professional growth and occupation intention of 4 dimensions, investigated the development status of Y County teachers, and in accordance with the 14 level two indexes (in the living environment as an example, indicators include wage income, welfare benefits, traffic condition and analyze love and marriage). In this part the data statistics and interview records showing the true ecological environment of Y County special post teacher development and the specific situation. The fourth part is the characterization and Y County special post teacher development issues of the researchers through attribution. Research and Analysis on the status quo, summarizes existing Y County special post teacher development problems into four aspects: the living environment of distress, work difficulties, professional growth is weak, professional vague intention, and further pointed out that the administrative department of education policy design and endeavors, the concept of deviation of school level, rude management and evaluation mechanism, utilitarian special post teachers, role adaptation and independent development consciousness is the cause behind the development of Y County teachers. The fifth part is the Countermeasures for improving the Y County special post teacher development. The researcher puts forward three countermeasures: administrative departments should create a good environment for development the local school; building a service-oriented management culture; teachers should improve the initiative development. The sixth part is the conclusion. The review and Prospect of the research, the research on node and research Summarize and reflect on it.
