独立学院教师工作行为绩效评价体系研究

【摘要】:独立学院经过十几年的发展已成为我国高等教育重要的组成部分。“百年大计,教育为本;教育大计,教师为本”,高素质的教师队伍是独立学院人力资源的核心竞争力,如何评价教师的绩效成为提高教师个人素质和教学能力的关键,也是各个独立学院面临的难题。 本研究源于导师的科研项目,是其中的一个子项。通过与导师一起走访省内多所独立学院发现,目前独立学院教师绩效评价强调对工作结果的评价,,由此产生了许多问题。通过对存在问题的分析本研究提出,教师绩效评价应在重视工作结果的前提下充分体现教师教书育人的工作过程,即对教师工作结果和工作行为的评价是独立学院教师绩效评价体系中不可或缺的两部分。为了缓解过于强调对工作结果的评价而带来的一系列问题,故本研究的核心是建立独立学院教师工作行为评价体系,以弥补独立学院现行绩效评价体系的不足。 首先介绍了本课题的研究背景、研究目的和意义;提出本研究的研究思路及主要研究方法。通过查阅大量文献,从评价内容、评价方法、评价主体等方面综述教师评价起源、国内外(以美国和英国为例)高校教师绩效评价特点。其次在调研多所独立学院教师绩效评价情况的基础上,运用文献研究法分析独立学院教师绩效评价特点及存在的主要问题,并归纳出形成问题的原因。然后建立独立学院教师工作行为评价体系,主要内容包括建立独立学院教师工作行为评价指标体系,选择评价方法,确定评价主体,确定评价周期等。并且将研究结果用于M独立学院教师工作行为绩效评价。
[Abstract]:After more than ten years' development, independent colleges have become an important part of higher education in China. The core competitiveness of human resources in independent colleges is high quality teachers. How to evaluate teachers' performance has become the key to improve teachers' personal quality and teaching ability. It is also a difficult problem for independent colleges. This research originated from the teacher's research project, is one of the sub-items. Through visiting many independent colleges in the province together with their mentors, it is found that the evaluation of teachers' performance in independent colleges emphasizes the evaluation of work results, which leads to a lot of problems. Through the analysis of the existing problems, this study suggests that teachers' performance evaluation should fully reflect the working process of teachers' teaching and educating people under the premise of attaching importance to the results of their work. That is to say, the evaluation of teachers' working results and behaviors is an indispensable part in the evaluation system of teachers' performance in independent colleges. In order to alleviate a series of problems caused by too much emphasis on the evaluation of work results, the core of this study is to establish an independent college teacher work behavior evaluation system to make up for the shortcomings of the current performance evaluation system of independent colleges. Firstly, this paper introduces the research background, purpose and significance of this research, and puts forward the research ideas and main research methods. Through consulting a large number of documents, this paper summarizes the origin of teacher evaluation from the aspects of evaluation content, evaluation methods and evaluation subjects, and summarizes the characteristics of teacher performance evaluation at home and abroad (taking the United States and Britain as examples). Secondly, on the basis of investigating the teachers' performance evaluation in many independent colleges, this paper analyzes the characteristics and main problems of the independent college teachers' performance evaluation by using the literature research method, and concludes the causes of the problems. Then the evaluation system of teachers' work behavior in independent college is established, which includes the establishment of evaluation index system of teachers' work behavior, the selection of evaluation methods, the determination of evaluation subject and the determination of evaluation cycle, etc. The results are applied to the performance evaluation of teachers' work behavior in M Independent College.
