高校教师工作压力与工作绩效的相关性研究

【摘要】:社会的发展和高等学校体制改革的深入给高校教师带来发展机遇的同时,也给他们带来了比较大的工作压力。工作压力会使教师的生理、心理、职业态度发生改变,影响教师的工作绩效。希望通过本文的研究能够更加深入地了解高校教师的工作压力构成、现状及与工作绩效的相关关系,为综合管理工作压力、提高工作绩效提供可操作性的对策建议,推动高等教育事业的可持续发展。 首先,本文阐述了工作压力、工作绩效的相关理论,界定了高校教师工作压力及工作绩效的概念,进而对于工作压力与工作绩效的相关关系的四种理论存在的分歧进行分析解释。 其次,依据文献研究及实际情况做出了本文的研究假设。并通过对高校教师访谈和文献资料查找,,设计了调查问卷,包括基本信息、工作压力和工作绩效三部分。其后对问卷进行了项目分析、因素分析及信度检验。经过因素分析将工作压力归结为五个维度,同时表明工作绩效由教学绩效、科研绩效和周边绩效构成。 再次,对工作压力及工作绩效之间的相关性进行了分析,发现总体上二者具有显著的负相关关系,在工作压力各维度中,角色期望压力为良性压力;而管理控制制度、评聘考核、职业生涯发展、人际冲突压力和工作绩效有负相关关系,为劣性压力。而个人属性对工作压力、工作绩效有不同程度的影响,不同个人属性二者的相关性也存在差异。 最后,根据本文的实证结果和相关理论我们提出了解决高校教师工作压力问题、提高工作绩效的综合管理对策和建议,希望推动高校教师身心健康和组织绩效最大化双赢目标的实现。
[Abstract]:The development of the society and the deepening of the system reform of colleges and universities bring the university teachers the opportunity to develop and at the same time bring them more work pressure. Job stress can change teachers' physiological, psychological and professional attitudes and affect their job performance. It is hoped that through the research in this paper, we can get a deeper understanding of the work stress composition, the present situation and the relationship between the work pressure and the work performance of university teachers, so as to provide operable countermeasures and suggestions for the comprehensive management of work stress and the improvement of work performance. To promote the sustainable development of higher education. First of all, this paper expounds the related theories of work stress and job performance, defines the concept of work pressure and work performance of university teachers. Then the differences of four theories about the relationship between job stress and job performance are analyzed and explained. Secondly, according to the literature research and the actual situation, this paper makes the research hypothesis. Through the interview of college teachers and the search of literature, the questionnaire is designed, which includes basic information, job stress and job performance. Then the item analysis, factor analysis and reliability test of the questionnaire were carried out. Through factor analysis, the work stress is reduced to five dimensions, which shows that job performance consists of teaching performance, scientific research performance and peripheral performance. Thirdly, the correlation between job stress and job performance is analyzed, and it is found that there is a significant negative correlation between the two. In each dimension of work stress, the role expectation pressure is benign pressure, while the management control system. Evaluation, career development, interpersonal conflict stress and job performance have negative correlation. Personal attributes have different effects on job stress and job performance, and the correlation between them is also different. Finally, according to the empirical results and relevant theories of this paper, we put forward the comprehensive management countermeasures and suggestions to solve the problem of university teachers' working stress and improve their job performance. It is hoped to promote the realization of the win-win goal of maximizing university teachers' physical and mental health and organizational performance.
