我国高校辅导员队伍的现状、问题与对策研究

【摘要】:我国高校辅导员制度具有中国特色,辅导员是高校学生学习、生活、思想上的指导者,对学生的全面发展具有巨大的影响。然而随着时代的发展和高校的扩招,社会对辅导员工作提出了更高的要求,历史与客观的原因使得目前辅导员制度无论在理论层面还是实践操作层面上都存在诸多不足。本文旨在从三个不同的维度即历史演变、个案调查和比较研究,探索我国辅导员队伍的现状与问题,在此基础上探寻解决问题的对策。 论文的主体为五个部分。第一章绪论主要是提出问题,交待研究的背景、思路与方法,并对国内外相关文献进行综述。第二章从历史的角度,回顾我国辅导员制度的历史进程,分析其发展变化的特点与走向。第三章运用“点面结合”和个案研究的方法,探索我国辅导员队伍建设的现状与问题。第四章从比较的角度,对美国、英国、台湾、香港高校学生事务管理中比较有特色的部分(如美国高校 学生事务工作者的培养课程、英国的导师制、台湾的“教训辅”三合一体制以及香港的书院式学生管理模式)进行了介绍,在此基础上阐述了它对我国高校辅导员队伍建设的启示。第五章在前四章研究的基础上,对我国高校辅导员队伍建设的现状与问题进行了总结与概括,并提出了相应的改进对策与建议。 研究发现,我国高校辅导员队伍建设的现状不容乐观,存在的主要问题:一辅导员工作职责规定不科学,,导致任务重,责任大,以及专业性不高;二是辅导员培训、激励与晋升机制不合理,缺乏长效机制,导致辅导员工作积极性不高,队伍不稳定;三是辅导员与专业教师合作较少,为能有效利用专业教师对学生思想政治教育的引导作用;四是高校辅导员结构不合理,主要体现在三个方面即年 龄层次年轻化,专业不对口以及师生比例不协调;五是辅导员招聘过程中,专业性要求不高,对专业没有限制,没有统一的标准;六是国内高校未开设辅导员专业,目前的辅导员并未经过专业化的培养与训练,专业化发展难以得到保障。 针对这些问题,本篇论文提出的改进对策与建议是:科学规范辅导员工作职责,加强辅导员专业化建设;构建组织结构扁平化、执行体系垂直化的运行体制;坚持选聘准入机制,严把入口关;完善辅导员发展、晋升机制;完善辅导员培养及培训制度,提高专业化水平;辅导员与专业教师通力合作,共同做好学生工作。
[Abstract]:The system of college counselors in our country has Chinese characteristics. Counselors are the guides of learning, living and thinking of college students, which have a great influence on the all-round development of students. However, with the development of the times and the expansion of colleges and universities, the society has put forward higher requirements for the work of counselors. The historical and objective reasons make the current counselors system have many deficiencies both in theory and in practice. The purpose of this paper is to explore the present situation and problems of our country's counselors from three different dimensions, namely, historical evolution, case investigation and comparative study, and on this basis, to explore the countermeasures to solve the problems. The main body of the paper is five parts. The first chapter is the introduction of the question, the background, ideas and methods of the research, and domestic and foreign literature review. The second chapter reviews the historical process of our country's counselors system from the historical point of view, and analyzes the characteristics and trends of its development and change. The third chapter explores the current situation and problems of counselors' team construction in China by using the method of point combination and case study. The fourth chapter, from a comparative point of view, to the United States, the United Kingdom, Taiwan, Hong Kong in the management of student affairs in the more distinctive parts (such as the training of university student affairs workers in the United States, the British tutorial system, This paper introduces Taiwan's three-in-one system of "auxiliary lessons" and the mode of college student management in Hong Kong, and on this basis expounds its enlightenment to the construction of college counselors in our country. On the basis of the first four chapters, the fifth chapter summarizes and generalizes the present situation and problems of the construction of college counselors in China, and puts forward the corresponding countermeasures and suggestions for improvement. The study found that the status quo of college counselors' team construction in China is not optimistic, and the main problems are: the unscientific regulation of counselors' duties, which leads to heavy tasks, high responsibility, and low professionalism; second, the training of counselors. The unreasonable incentive and promotion mechanism and the lack of long-term effective mechanism lead to the low enthusiasm of counselors and unstable team. Third, counselors have less cooperation with professional teachers in order to make effective use of the guiding role of professional teachers in students' ideological and political education. Fourth, the structure of college counselors is unreasonable, which is mainly reflected in three aspects: the age level is younger, the specialty is not right and the ratio of teachers and students is not in harmony; fifth, in the recruitment process of counselors, the professional requirements are not high. There are no restrictions on specialties and no uniform standards; sixthly, there are no counselors in domestic colleges and universities, the current counselors have not been trained and trained professionally, and the development of specialization is difficult to be guaranteed. Aiming at these problems, the countermeasures and suggestions of this paper are as follows: standardizing the work responsibilities of counselors scientifically, strengthening the professional construction of counselors, constructing a running system with flat organizational structure and vertical execution system; Adhere to the admission mechanism, strict entrance; improve the development of counselors, promotion mechanism; improve the training and training system of counselors, improve the level of specialization; counselors and professional teachers work together to do a good job of students.
