高校女性管理者的管理风格研究

【摘要】:随着社会的发展和传统观念的改变,越来越多的女性走上了高校的管理岗位,,她们在高校健康稳定的发展中发挥着不可替代的重要作用。但现实情况和国内外学者的研究皆表明:虽然高校中女性管理者的数量不断增长,但女性管理者的地位与男性管理者相比,仍存在较大的差异。同时,女性管理者的管理风格与男性管理者的管理风格也各有千秋。造成这种差异的存在,除了无法改变的生理特点这一原因之外,还有更深刻的社会原因。 本研究将高校的五位女性管理者作为研究对象,以费德勒权变模型为理论基础,运用文献分析法和访谈法,从决策、领导和沟通三个层面来对高校女性管理者的管理风格进行研究,希望人们更好地理解女性管理者的性别优势和管理风格,从而促进女性管理者在高校中的发展。 研究发现,高校女性管理者自信上进、具有亲和力、善于沟通和理解他人、管理具有“柔性”和“弹性”,但同时也易于感情用事,办事缺乏果断。在制定决策时,她们细心谨慎,擅于倾听教职工意见并考虑教职工的工作能力情况,实行民主决策;在领导工作时,她们通过关注教职工的所思所想、理解和解决其难处来促进工作目标的实现;在沟通方面,她们善于并且乐于沟通,通过关心教职工工作和生活情况来拉近与教职工之间的心理距离。但女性的宽容与柔性也易使她们办事缺乏理性,易于感情用事,面对复杂的人际关系或情境时缺乏果断的决策能力,同时,女性较重的家庭负担使得她们在工作方面的视野不够开阔。 鉴于此,笔者从提高女性管理者管理能力、树立“终身学习”意识和改变传统的社会观念三个角度提出建议,希望女性管理者的管理风格与高校的情境更加和谐,从而为高校的健康稳定发展贡献更多的智慧与力量;除此,也希望本研究能够为有志于成为高校管理者的女性树立信心和提供一些借鉴。
[Abstract]:With the development of society and the change of traditional concepts, more and more women have entered the management positions in colleges and universities. They play an irreplaceable role in the healthy and stable development of colleges and universities. However, the actual situation and the domestic and foreign scholars' studies show that although the number of female managers in colleges and universities is increasing, the status of female managers is still quite different from that of male managers. At the same time, the management style of female managers and male managers have their own characteristics. The existence of this difference is not only due to the irrevocable physiological characteristics, but also to a deeper social reason. Based on Federer's contingency model, this study takes five female managers in colleges and universities as the research object, applies the literature analysis method and the interview method, from the decision-making, In order to promote the development of female managers in colleges and universities, it is hoped that people can better understand the gender advantages and management styles of female managers. The study found that female managers in colleges and universities are self-confident and progressive, have affinity, are good at communicating and understanding others, and have "flexibility" and "flexibility" in management, but they are also prone to emotion and lack of decisiveness. When they make decisions, they are careful and cautious, are good at listening to the opinions of teaching staff and consider their ability to work, and make democratic decisions; in their leadership work, they take care of what the staff members think and think. In communication, they are good at and willing to communicate, by caring about the work and living conditions of teachers and staff to close the psychological distance between them. However, women's tolerance and flexibility also make them less rational, emotional, and lack of decisive decision-making ability in the face of complex interpersonal relationships or situations, at the same time, Women's heavy family burdens make them less open to work. In view of this, the author puts forward some suggestions from three angles of improving the management ability of female managers, setting up the consciousness of "lifelong learning" and changing the traditional social concepts, hoping that the management style of female managers will be more harmonious with the situation in colleges and universities. In order to contribute more wisdom and strength to the healthy and stable development of colleges and universities; in addition, we hope that this study can build up confidence and provide some reference for women who wish to become university administrators.
