高校服务型领导与教师工作场所偏离行为关系的实证研究

【摘要】:高校需要卓越的领导者。一个好的领导者能够知道怎样使教师工作满意度提升,如何减少教师工作场所偏离行为,从而减少组织或组织成员的损伤,留住优秀的教师。人们对教育越来越重视,优秀教师是人才培养的关键,是衡量高校水平的重要依据。而要想留住教师最重要的桥梁作用的是和一线教师有密切联系的高校学院领导,他们的领导风格能够直接或间接的影响教师工作满意度和教师的行为。因此,本文主要探讨高校学院领导的服务型领导风格、教师工作满意度与教师工作场所偏离行为三者之间的相互影响,其中教师工作满意度在其他两者之间起到中介作用。 本文以衡阳市的两所高校南华大学和湖南工学院的教师为研究对象,采用问卷调查,获得了247份有效问卷,并通过SPSS19.0对数据进行信度效度分析、相关分析以及假设检验的回归分析。得出高校学院领导服务型领导风格、教师工作满意度与教师工作场所偏离行为三者之间的关系:(1)衡阳市南华大学和湖南工学院两所高校学院层级的领导的服务型领导程度总体上都比较高,对教师满意有显著的正向影响;(2)学院层级的领导的服务型领导还有利于减少教师的人际偏离行为;(3)教师满意也有利于减少教师的人际偏离行为;(4)服务型领导对教师的人际偏离行为的减少是通过教师满意的完全中介来体现的;(5)但是,无论是服务型领导,,还是教师满意,均对教师的组织偏离行为没有显著作用。并根据结论提出对实践有指导意义的建议。
[Abstract]:Colleges and universities need outstanding leaders. A good leader can know how to improve teachers' job satisfaction and how to reduce teachers' workplace deviations, thereby reducing the damage to organizations or members and retaining good teachers. People pay more and more attention to education, excellent teachers are the key of talent training and the important basis to measure the level of colleges and universities. The most important bridge to retain teachers is the college leaders who have close relationship with front-line teachers. Their leadership style can directly or indirectly affect teachers' job satisfaction and teachers' behavior. Therefore, this paper mainly discusses the service leadership style of college leaders, the interaction between teachers' job satisfaction and teachers' workplace deviation behavior, among which teachers' job satisfaction plays an intermediary role between the other two. This paper takes the teachers of South China University and Hunan Institute of Technology in two universities in Hengyang City as the research object, adopts the questionnaire, obtains 247 valid questionnaires, and carries on the reliability validity analysis through the SPSS19.0 to the data. Correlation analysis and regression analysis of hypothesis test. The service leadership style of college leaders is obtained. The relationship between teachers' job satisfaction and teachers' workplace deviation behavior is as follows: (1) the level of service-oriented leadership in two colleges and universities of Hengyang Nanhua University and Hunan Institute of Technology is relatively high on the whole; There are significant positive effects on teachers' satisfaction, (2) service-oriented leadership at college level can also reduce teachers' interpersonal deviation behavior, (3) teacher satisfaction can also reduce teachers' interpersonal deviation behavior. (4) the reduction of interpersonal deviation behavior of service-oriented leadership is reflected by the complete intermediary of teacher satisfaction; (5) however, both service-oriented leadership and teacher satisfaction have no significant effect on teachers' organizational deviation behavior. According to the conclusion, some suggestions are put forward.
