东北大学硕士研究生科研工作满意度的调查与管理策略研究

【摘要】:由于硕士研究生的科研工作存在目的多样化、程度差异化、成果一般化等特征,所以决定了硕士研究生在科研工作领域与专业科研人员的差异性。如何提高硕士研究生的科研能力、提升硕士研究生的科研素养,已经成为国内外高等教育领域共同关注的课题。本文在研究该问题时,选择了工作满意度这个出发点和切入点,从研究如何提升硕士研究生科研工作满意度的角度,探索提高科研工作满意度的管理策略。本文从实证调查入手,选取了东北大学这所典型的研究型大学为调查对象,描述并总结东北大学硕士研究生科研工作满意度的现实状况,在分析产生工作满意感或不满意感原因的基础上,探索如何让从教育管理的角度提升高校硕士研究生从事科研工作的满意度,进而全面提高硕士研究生科研工作的效率、效果和效用。 本研究以激励理论为理论基础,运用自编的《东北大学硕士研究生科研工作满意度调查问卷》对东北大学不同专业、不同年级的469名硕士研究生进行问卷调查,调查发现东北大学硕士研究生科研工作总体满意度较高,但因性别、年级、专业等差别而有所差异;从具体维度来看,硕士研究生满意度最高的是导师方面,接下来依次为工作伙伴满意度、工作内容满意度、工作条件满意度和工作回报满意度。针对于此,本文提出了提升东北大学硕士研究生科研工作满意度的管理策略,分别是:加强硬件设施建设,促进软件服务提升;合理安排科研内容,完善设置科研结构;进一步发挥导师作用,进一步凝聚团队力量;拓宽经费来源渠道,构建合理助研津贴制度;确立“以人为本”的科研文化管理理念和方式。
[Abstract]:Because the scientific research work of graduate students has the characteristics of diversification in purpose, difference in degree and generalization of achievements, it determines the difference between graduate students and professional researchers in the field of scientific research work. How to improve the scientific research ability of graduate students and improve their scientific research accomplishment has become a common concern in the field of higher education at home and abroad. In this paper, we choose the starting point and starting point of job satisfaction, and explore the management strategy to improve the satisfaction of scientific research from the angle of how to improve the satisfaction of scientific research of graduate students. Starting with the empirical investigation, this paper selects Northeast University, a typical research university, as the object of investigation, and describes and summarizes the present situation of the satisfaction degree of graduate students' scientific research work in Northeast University. On the basis of analyzing the causes of job satisfaction or dissatisfaction, this paper explores how to improve the degree of satisfaction of graduate students engaged in scientific research from the angle of educational management, and then to improve the efficiency of scientific research work of graduate students in an all-round way. Effect and utility. Based on the motivation theory, 469 graduate students of different majors and grades in Northeast University were investigated by using the self-designed questionnaire of satisfaction with Scientific Research work of postgraduates in Northeast University, which was based on the theory of motivation theory, and made a questionnaire survey to 469 graduate students of different majors and grades in Northeast University. The survey found that the overall satisfaction degree of graduate students in Northeast University was higher, but there were some differences due to gender, grade, major and so on. In terms of specific dimensions, the highest degree of satisfaction for graduate students is mentors, followed by job partner satisfaction, job content satisfaction, job conditions satisfaction and job return satisfaction. In view of this, this paper puts forward the management strategies to improve the satisfaction degree of graduate students in scientific research of Northeast University, which are: strengthening the construction of hardware facilities, promoting the promotion of software services, reasonably arranging scientific research contents, perfecting the establishment of scientific research structure, and so on. We should give full play to the role of mentors, further pool the team strength, widen the sources of funding, construct a reasonable subsidy system for research and research, and establish the concept and mode of scientific research culture management based on "people-oriented".
