湖南经济管理干部学院教师绩效考核体系研究

【摘要】:高职教育是一种理论与实践紧密融合的教育,强调的是知识的应用性、知识应用的逻辑性和岗位技术的培养,其教育目标是培养具有综合职业能力和全面素质的在第一线直接生产服务、技术和管理的应用型、技能型人才,学生在校期间应完成上岗前的实践训练。因此,高等职业技术教育的教师不仅要具有较深的理论水平,更要具备熟练的操作技能,即“双师型”教师。高职院校学生知识的获得与能力的培养主要来自于课堂教学,因此,高等职业技术院校教师课堂教学的质量将决定学生学业的成败。 要办好高职教育,就必须充分调动教师的积极性,调动教师积极性的前提是开发一套科学的、合理的绩效考核体系,因为科学合理的绩效考核体系能够正确引导教师,帮助教师规划职业生涯,并促使教师改善绩效。但是,我国的高职院校并没有完全按照“双师型”标准考核教师,许多高职院校的教师绩效考核依然采用普通中专或成人教育模式下的教师绩效考核体系,或者仿照普通高等教育的教师绩效考核模式,在这种考核模式下,教师们没有按照高职教育的教学模式组织教学活动,忽视了学生动手操作能力的培养,忽视了学生全面素质的培养,那么,高职教育就不能培养出社会急需的高职人才。 本文以湖南经济管理干部学院(在目录和正文中简称为“经干院”)为例,首先对该学院现有教师绩效体系进行诊断,指出现有考核体系存在的问题;并以“双师型”为标准,设计出了一套适合高职教育教师的绩效考核指标体系;在学生评价教师教学模型设计中采用了模糊综合评判方法;初步建立了绩效考核结果反馈机制;加强了激励力度。
[Abstract]:Higher vocational education is a kind of education which closely integrates theory and practice. It emphasizes the application of knowledge, the logic of knowledge application and the cultivation of post technology. Its educational goal is to cultivate practical and skilled talents with comprehensive professional ability and comprehensive quality in the first line of direct production service, technology and management, and students should complete the practical training before taking up their posts in school. Teachers of higher vocational and technical education should not only have a deeper theoretical level, but also have skilled operational skills. The acquisition of knowledge and the cultivation of ability of students in higher vocational colleges mainly come from classroom teaching. Therefore, the quality of classroom teaching of teachers in higher vocational and technical colleges will determine the success or failure of students' studies. In order to do well in higher vocational education, we must fully arouse the enthusiasm of teachers, and the premise of mobilizing teachers' enthusiasm is to develop a set of scientific and reasonable performance appraisal system. Because a scientific and reasonable performance appraisal system can correctly guide teachers, help teachers to plan their career, and promote teachers to improve their performance. Our country's higher vocational colleges have not completely according to the "double-qualified" standard to assess teachers, many vocational colleges still adopt the performance appraisal system of teachers under the general technical secondary school or adult education model. Or follow the general higher education performance assessment model, in this assessment mode, teachers did not follow the teaching model of higher vocational education to organize teaching activities, ignoring the cultivation of students' hands-on operation ability. Neglecting the cultivation of students' overall quality, the higher vocational education can not cultivate the talents badly needed by the society. Taking Hunan Economic Management cadre College (referred to as "Jinggan Institute" in the catalogue and text) as an example, this paper first diagnoses the existing teacher performance system of the College and points out the problems existing in the existing appraisal system. According to the standard of "double qualification", a set of performance appraisal index system suitable for teachers in higher vocational education is designed. The fuzzy comprehensive evaluation method is used in the design of the teacher teaching model of student evaluation. The feedback mechanism of performance appraisal results is established preliminarily. Incentives have been strengthened.
