青岛市小学教师职业倦怠问题研究

【摘要】:教育在一个国家的发展中起着极其重要的作用,教师作为教育系统中关键的一环,肩负的责任和挑战都极为重大。小学作为我国教育最基础的组成部分,其教师更是面临各种压力。久压之下,教师的心理生理不同程度的受到损害,“职业倦怠”现象开始出现。这一现象不仅影响了教师的工作和生活,同时阻碍了我国教育事业的长远发展。本文通过文献研究等方法,首先对职业倦怠相关理论及测量方法进行概述。然后运用实证分析,用调查问卷的方法调查青岛市市区三所小学教师职业倦怠的情况,得出教师群体存在倦怠但情况并不严重的结论。后根据调查数据进行原因分析。本文认为导致教师产生职业倦怠的原因有以下几点,首先,社会方面有教师认可度不高、社会期望过大、市场经济的负面影响以及知识激增的原因。学校方面有教师负担过重、管理机制官僚化繁琐化、考核评价指标单一以及缺乏职业培训和成长空间的原因。教师自身方面,性格特性、对自身期望过高、社会关系不和谐以及教师多重身份和角色也是导致教师产生职业倦怠的重要原因。针对上述原因,本文提出如下缓解措施:首先,提高教师社会地位,倡导尊师重教之风;其次,维护教师利益,推动教育改革;再次,改进学校管理,优化激励措施;最后,重视教师职业规划,有效缓解职业压力。
[Abstract]:Education plays an extremely important role in the development of a country. As a key part of the education system, teachers shoulder great responsibilities and challenges. Primary school as the most basic part of our education, its teachers are facing various pressures. Under the pressure of a long time, the teacher's psychophysiology is damaged to varying degrees, and the phenomenon of "job burnout" begins to appear. This phenomenon not only affects the work and life of teachers, but also hinders the long-term development of education in our country. Through literature research and other methods, this paper first summarizes the theory and measurement methods of job burnout. Then using the empirical analysis and questionnaire method to investigate the situation of teachers' job burnout in three primary schools in Qingdao city and draw the conclusion that the teachers' group exists burnout but the situation is not serious. Then according to the survey data for cause analysis. This paper argues that the causes of teachers' job burnout are as follows: first of all, there are reasons for teachers' low recognition, excessive social expectations, negative effects of market economy and knowledge explosion in society. There are some reasons for the overburden of teachers, the bureaucracy of management mechanism, the single evaluation index and the lack of vocational training and growth space. Teachers themselves, personality characteristics, high expectations of themselves, disharmony in social relations and teachers' multiple identities and roles are also the important causes of teachers' job burnout. In view of the above reasons, this paper puts forward the following mitigation measures: first, to improve the social status of teachers, advocate respect for teachers, second, to safeguard the interests of teachers, to promote educational reform; thirdly, to improve school management and optimize incentives; Finally, pay attention to the teacher's career planning, effectively alleviate the occupational pressure.
