山东蓝海酒店集团企业文化建设研究

【摘要】:20世纪70年代末,日本经济发展的奇迹引起美国、日本等国家比较管理学的重点关注,提出了企业文化对促进企业发展的重要作用。20世纪80年代,学者将企业文化从管理科学中分化出来形成新的学科。到20世纪90年代,企业文化建设已经逐渐普及开来,大部分企业家开始重视通过推动企业文化建设促进企业发展。酒店是服务性企业,酒店产品的同质性,所以酒店对客户的控制能力越来越弱,造成酒店竞争日益激烈,酒店企业想在竞争中占有一席之地,必须通过推动企业文化建设,建立独具特色的文化底蕴,吸引和扩大酒店的顾客群体。山东省蓝海酒店集团是山东省知名的,以中档酒店为主导,以餐旅职业教育为辅的股份制企业,经历近20年的发展,山东蓝海酒店企业文化建设取得了一定的成效,但是仍然存在一定问题,为了实现蓝海酒店的跨越式发展,突破酒店企业文化发展瓶颈,有必要研究蓝海酒店企业文化建设。 为了研究建设蓝海酒店集团企业文化建设,首先,通过在蓝海酒店实地调研,调研出蓝海酒店企业文化建设在统一价值理念、企业文化制度和员工行为规范方面的现状,并且认识到蓝海酒店企业文化建设存在认可度低、部分制度流于形式和员工流动率较高等问题,并得出导致蓝海酒店企业文化建设问题的主要原因有员工的企业文化意识薄弱、制度执行力度不够和管理手段单一等;其次,通过借鉴国内外有关酒店企业文化取得的理论和实践成果和对比分析企业酒店企业在酒店文化建设上的成就,制定了蓝海酒店企业文化建设的目标即落实蓝海酒店核心价值观、创新经营管理理念、加强企业文化制度建设和提高蓝海团队凝聚力,在一定的提升方案设计思路的前提下,从精神文化建设、制度文化建设、行为文化建设和物质文化建设等方面提出山东蓝海酒店企业文化提升方案的主要内容,同时,为了保证蓝海酒店企业文化提升方案的有效实施,提出了强化领导与员工的企业文化意识、加强制度执行力度与监管力度、灵活运用多种管理手段和加大公关宣传力度等保障措施;最后,从内外部两方面检验了山东蓝海酒店企业文化提升方案的实施效果,得到提升方案的内外部效果比较显著,基本达到了预设目标。 蓝海酒店集团企业文化建设提升方案的有效实施,在精神文化、制度文化、行为文化和物质文化等方面都取得了比较全面的强化,内外部都取得了显著成效,促进了蓝海酒店的跨越式发展,对蓝海酒店长远发展具有重要意义,对酒店企业的文化建设具有一定借鉴意义。
[Abstract]:At the end of 1970s, the miracle of Japan's economic development attracted the attention of the United States, Japan and other countries, and put forward the important role of corporate culture in promoting the development of enterprises on 80s of the 20th century. Scholars divide corporate culture from management science to form a new discipline. By 1990s, the construction of corporate culture has been gradually popularized. Most entrepreneurs begin to attach importance to promoting the development of enterprises through the promotion of corporate culture. Hotel is a service enterprise, the homogeneity of hotel products, so the hotel's ability to control customers is becoming weaker and weaker. As a result of the increasingly fierce competition, hotel enterprises in order to occupy a place in the competition, we must promote the construction of corporate culture, the establishment of unique cultural heritage. The Blue Sea Hotel Group of Shandong Province is a well-known joint-stock enterprise in Shandong Province, which is dominated by mid-grade hotels and supplemented by vocational education for meals and travel, and has experienced the development of nearly 20 years. Shandong Blue Sea Hotel enterprise culture construction has made some achievements, but there are still some problems, in order to achieve the leap development of Blue Sea Hotel, break through the bottleneck of hotel enterprise culture development. It is necessary to study the corporate culture construction of Blue Sea Hotel. In order to study the construction of corporate culture of Blue Sea Hotel Group, first of all, through the field investigation in Blue Sea Hotel, the corporate culture construction of Blue Sea Hotel in the unified concept of value. The status quo of corporate culture system and employee behavior norms, and recognize that Blue Sea Hotel corporate culture construction has low recognition, part of the system is mere form and high turnover rate and so on. It is concluded that the main reasons leading to the construction of Blue Sea Hotel enterprise culture are the weak awareness of the enterprise culture of the employees, the insufficient enforcement of the system and the single management means. Secondly, through drawing lessons from the theory and practice of hotel culture at home and abroad and comparative analysis of the achievements of hotel culture construction. The goal of corporate culture construction of Blue Sea Hotel is to implement the core values of Blue Sea Hotel, to innovate the management concept, to strengthen the construction of corporate culture system and to improve the cohesion of the Blue Sea team. On the premise of a certain promotion scheme design ideas, from the spiritual culture construction, the system culture construction, the behavior culture construction and the material culture construction and so on aspect proposed Shandong Blue Sea Hotel enterprise culture promotion plan main content. At the same time, in order to ensure the effective implementation of Blue Sea Hotel corporate culture promotion program, we proposed to strengthen the leadership and staff awareness of corporate culture, strengthen the implementation of the system and supervision. Flexible use of a variety of management means and increase public relations publicity and other safeguards; Finally, the paper tests the implementation effect of enterprise culture promotion scheme of Blue Sea Hotel in Shandong province from the internal and external aspects, and obtains that the internal and external effects of the promotion scheme are quite significant, which basically reach the preset goal. Blue Sea Hotel group enterprise culture construction promotion program effective implementation, in the spiritual culture, system culture, behavior culture and material culture and other aspects have achieved relatively comprehensive strengthening, internal and external have achieved significant results. It promotes the development of Blue Sea Hotel by leaps and bounds, which is of great significance to the long-term development of Blue Sea Hotel and to the cultural construction of hotel enterprises.
