酒店员工情绪智力与组织公民行为的关系研究

【摘要】:组织公民行为(organizational citizenship behavior,OCB)的概念自提出以来,其对组织的重要性就得到了很多研究的支持,并且这些成果被运用到企业组织甚至社会群体的组织绩效、人事管理决策、组织规范等多个方面,对组织的有效运转起到了积极的影响作用。组织公民行为对员工的工作满意度、公平感、组织承诺和领导支持感等产生重要影响并潜在地影响整个组织的绩效。 在管理实践中,如何有效激发员工的组织公民行为就成了企业和学术界关注的焦点。以往的研究已经发现了一些影响组织公民行为的因素,如领导行为、工作特征、个体特征等。而近期研究发现,情绪智力(emotional intelligence,EI)这一概念为寻求更好地解释个体在组织中表现的一些行为提供了全新的视角。国外学者近几年研究情绪智力与组织公民行为相互关系的文章逐渐增多,而目前国内(尤其是酒店业)相关方面的研究比较稀少。鉴于此,本文旨在探讨在中国文化背景下酒店员工情绪智力对组织公民行为产生的影响作用,为管理者实践提供一些人力资源管理方面的指导。 本研究是在国内外相关研究成果的基础上,选择广州市酒店员工为样本,对酒店员工情绪智力与组织公民行为的关系进行研究。本研究分为四个步骤:第一,在前人研究的基础上,建立情绪智力与组织公民行为的初始模型;第二,选取合适的量表,发放正式问卷,将搜集到的数据用SPSS17.0进行分析,验证情绪智力的四维模型和组织公民行为的五维模型,然后采用Pearson相关分析和多元线性回归方法对情绪智力、组织公民行为之间的关系进行详细分析,并探讨人口统计学变量对情绪智力、组织公民行为的影响,以及对其关系的调节作用;第三,提出本文的不足及未来的研究方向。 通过实证研究分析,本文得出了一定的有效结果,同时完善了“情绪智力—组织公民行为”关系,为酒店业在人力资源管理方面提供了指导性的参考。
[Abstract]:Since the concept of organizational citizenship behavior (OCB) was put forward, the importance of OCB to the organization has been supported by many studies, and these results have been applied to organizational performance and personnel management decisions of enterprise organizations and even social groups. Many aspects, such as organizational norms, play a positive role in the effective operation of the organization. Organizational citizenship behavior has a significant impact on the employee's job satisfaction, sense of fairness, organizational commitment and leadership support, and potentially affects the performance of the organization as a whole. In management practice, how to effectively stimulate the organizational citizenship behavior of employees has become the focus of attention of enterprises and academia. Previous studies have found some factors that influence organizational citizenship behavior, such as leadership behavior, job characteristics, individual characteristics and so on. Recent studies have found that the concept of emotional intelligence provides a new perspective for seeking a better explanation of individual behavior in the organization. In recent years, there have been more and more articles on the relationship between emotional intelligence and organizational citizenship behavior, but at present, there are few researches on the relationship between emotional intelligence and organizational citizenship behavior in China, especially in the hotel industry. In view of this, the purpose of this paper is to explore the influence of hotel employees' emotional intelligence on organizational citizenship behavior in the context of Chinese culture, and to provide some guidance on human resource management for managers' practice. This study is based on the research results at home and abroad, selected hotel staff in Guangzhou as a sample, to study the relationship between hotel staff emotional intelligence and organizational citizenship behavior. This study is divided into four steps: first, on the basis of previous studies, establish the initial model of emotional intelligence and organizational citizenship behavior; second, select the appropriate scale, issue a formal questionnaire, and analyze the collected data with SPSS17.0. Four dimensional model of emotional intelligence and five dimensional model of organizational citizenship behavior were tested. Then the relationship between emotional intelligence and organizational citizenship behavior was analyzed in detail by Pearson correlation analysis and multiple linear regression method. It also discusses the influence of demographic variables on emotional intelligence, organizational citizenship behavior and its relationship. Thirdly, this paper puts forward the deficiency of this paper and the future research direction. Through empirical research and analysis, this paper obtains some effective results, and consummates the relationship of "emotional intelligence and organizational citizenship behavior", which provides a instructive reference for hotel industry in human resource management.
