新劳动力市场条件下的旅游饭店用工制度变革研究

【摘要】:近年来,随着我国旅游业的快速发展,星级饭店数量不断增长,饭店集团扩张速度加快,整体经营实力获得了极大地提高,发展前景大好,日益增长的游客住宿要求也为旅游饭店业的数量和质量提出新的挑战,旅游饭店的内部管理更是要不断加强。随着我国经济的发展,,劳动力市场条件也在不断改变,尤其全球性金融危机刚刚过后,经济还在复苏过程,新一轮的“用工荒”又在我国开始蔓延。用工形势更加严峻,沿海地区甚至中西部地区都出现了用工大量短缺的现象。有着技术含量低、劳动强度大特点的旅游饭店业,受到新劳动力市场条件的影响,用工问题日益严重。员工供给不足、结构失衡已经成为制约旅游饭店发展的瓶颈,饭店人力资源部门纷纷陷入“招工难”、“留工难”、“用工难”的“三难”窘境。 本文首先明确研究目的和研究意义;其次有针对性地查阅国内外旅游饭店用工的相关研究文献,总结国内外关于“用工制度”、“员工流动”、“用工荒”等的研究现状,探讨“顾客第二”、“劳动力市场”等理论基础及相关概念,分析新劳动力市场条件;然后在文献资料基础上,本文选取青岛若干具有代表性的星级旅游饭店进行访谈和问卷调查研究,并选择适用方法进行数据分析;结合分析结果,文章探究旅游饭店用工制度现状以及存在“招工难”、“留工难”、“用工难”问题的原因;根据实证研究和访谈成果,文章重点论述基于新劳动力市场条件下的旅游饭店用工制度变革措施,以期对面临“三难”问题的旅游饭店提供决策参考和依据;最后,本文客观分析本课题研究存在的局限性,并预测了该领域未来的研究方向。 本文系统阐述了新劳动力市场条件下旅游饭店的用工现状,并从用工制度的角度出发探究旅游饭店用工的变革路径。无论是从理论方面还是实践角度,都为旅游饭店业解决用工短缺问题提供了参考与借鉴,是旅游饭店用工制度变革的好样本。
[Abstract]:In recent years, with the rapid development of tourism in China, the number of star-rated hotels has been increasing, the expansion of hotel groups has been accelerated, the overall management strength has been greatly improved, and the development prospects are good. The increasing requirement of tourist accommodation also poses a new challenge to the quantity and quality of tourist hotel industry, and the internal management of tourist hotel should be strengthened constantly. With the development of China's economy, the labor market conditions are constantly changing, especially after the global financial crisis, the economy is still in the process of recovery, a new round of "labor shortage" began to spread in China. Employment situation is more severe, coastal areas and even central and western regions have a large shortage of employment phenomenon. The tourist hotel industry, which has the characteristics of low technology and labor intensity, is affected by the conditions of the new labor market, and the employment problem is becoming more and more serious. The shortage of staff supply and the imbalance of structure have become the bottleneck restricting the development of tourist hotels. The human resources departments of hotels are in the dilemma of "recruitment difficulties", "hard to stay workers" and "three difficulties" of "employment difficulties". In this paper, the purpose and significance of the research are defined firstly, and then the relevant research literature on employment in tourist hotels at home and abroad is reviewed, and the current research situation of employment system, employee mobility and labor shortage at home and abroad is summarized. This paper discusses the theoretical basis and related concepts of "customer second" and "labor market", analyzes the conditions of the new labor market, and then on the basis of literature, This paper selects some representative star tourist hotels in Qingdao to conduct interviews and questionnaire surveys, and selects suitable methods for data analysis, combining with the analysis results, the article explores the present situation of the employment system of tourism hotels and the existence of "recruitment difficulties". According to the results of empirical research and interviews, this paper focuses on the reform measures of tourist hotel employment system based on the new labor market. Finally, this paper objectively analyzes the limitations of this research, and predicts the future research direction in this field. This paper systematically expounds the present situation of employment in tourist hotels under the new labor market conditions, and probes into the reform path of employment in tourist hotels from the angle of employment system. Both in theory and in practice, it provides a reference for the tourist hotel industry to solve the shortage of employment, and is a good example of the reform of the employment system of tourism hotel.
