济南市星级饭店用工短缺问题研究

【摘要】:饭店行业是劳动密集型行业,,能否获得数量充足、素质较高的劳动力是饭店业能否取得竞争优势的关键所在。随着济南市旅游业的发展,饭店业也进入了快速发展的轨道。饭店业的发展需要大量的优秀员工,但是当前济南市的星级饭店用工短缺问题凸显,其现状不容乐观,主要表现为:一是饭店行业劳动力总量供不应求;二是饭店高学历员工较少;三是饭店专业对口员工不足;四是饭店外语基础好的员工匮乏。 济南市星级饭店用工短缺,是饭店业经营管理不善的重要表现,也是济南市饭店业发展缺乏稳定性和良好发展前景的预警信号。其不利影响主要体现在:一是饭店经营成本增加;二是饭店业务受损;三是饭店服务质量下降;四是饭店员工士气受挫;五是影响济南市饭店业整体素质的提升;六是影响济南市旅游业的发展。 济南市星级饭店用工短缺,主要有两大方面的原因:从饭店内部来说,员工离职率高;从饭店外部来说,招聘新员工难,社会求职人员不愿到饭店工作。为此,本文分别针对饭店员工和社会求职人员设计了两套问卷,并分别进行了调查,并用SPSS软件对调查结果进行统计分析,最后得出了济南市星级饭店用工短缺问题的主要影响因素:1.薪酬福利待遇差;2升职空间有限;3.工作时间具有特殊性,劳动强度大,服务人员工作压力大;4.员工社会地位不高;5.职业稳定性差。 基于以上研究结果,本文在结论部分提出了应对措施:一是改善员工的薪酬福利待遇;二是开拓员工发展空间;三是减轻员工的工作压力;四是提高员工的社会地位;五是提高饭店行业员工的职业稳定性。由于时间和研究经费的问题,本文只选取了相对具有代表性的十家星级饭店进行调查,因而对其一般性和普遍性有一定的影响,所以在结尾部分指出了本研究存在的不足之处和进一步的研究展望。
[Abstract]:Hotel industry is a labor-intensive industry, whether it can obtain sufficient quantity and high quality labor force is the key to the hotel industry to obtain the competitive advantage. With the development of Jinan tourism industry, hotel industry has also entered the track of rapid development. The development of hotel industry needs a large number of excellent employees, but the shortage of star-rated hotels in Jinan is prominent, its current situation is not optimistic, mainly as follows: first, the total supply of labor force in hotel industry exceeds supply; The second is the lack of highly educated staff; the third is the shortage of hotel professional counterparts; the fourth is the lack of hotel staff with good foreign language skills. The shortage of employment in star-rated hotels in Jinan is an important manifestation of the poor management of hotel industry and an early warning signal for the lack of stability and good prospects for the development of hotel industry in Jinan. The adverse effects are mainly reflected in: first, the increase of hotel operating costs; second, the loss of hotel business; third, the decline of hotel service quality; fourth, the demoralization of hotel staff; the fifth, the improvement of the overall quality of hotel industry in Jinan; Sixth, the impact of Jinan tourism development. There are two main reasons for shortage of employment in star-rated hotels in Jinan: the high rate of staff turnover from the hotel interior and the difficulty of recruiting new employees from the outside of the hotel and the reluctance of social job-seekers to work in the hotel. For this reason, this paper designs two sets of questionnaires for hotel staff and social job-seekers, and carries on the investigation separately, and carries on the statistical analysis to the investigation result with the SPSS software. Finally, the main influencing factors of shortage of employment in star-rated hotels in Jinan are obtained: 1. Poor pay and benefits 2 promotion space is limited to 3. The working time has the particularity, the labor intensity is big, the service personnel work pressure big 4. The social status of employees is not high. Job stability is poor. Based on the above research results, this paper puts forward some countermeasures in the conclusion: first, to improve the salary and welfare of employees; second, to open up the development space of employees; third, to reduce the working pressure of employees; fourth, to improve the social status of employees; Fifth, improve the career stability of hotel employees. Due to the problem of time and research funds, this paper only selects the relatively representative ten star hotels for investigation, which has a certain influence on its generality and universality. So in the last part, we point out the shortcomings of this study and the prospect of further research.
