快递业中面向顾客的反生产行为影响因素研究

【摘要】:反生产行为是现代人力资源管理中的重要研究课题。本文从现实实际出发,着重研究快递行业中的员工面向顾客的反生产行为,如偷窃快递件、掉包快递件、有意延缓递送时间等。新时期下,研究快递行业的面向顾客的反生产行为,有助于提高快递行业的员工素质和员工绩效。本文选取了五个自变量,分别是自我控制、责任心、工作压力、组织伦理氛围、激励,选取了一个因变量,是面向顾客的反生产行为。在文献研究、总结量表、问卷调查的基础上,通过结构方程模型的建模分析,得出了如下结论。通常情况下,在快递行业中,员工的自我控制和面向顾客的反生产行为存在明显的负相关;员工的责任心和面向顾客的反生产行为存在明显的负相关;员工的工作压力和面向顾客的反生产行为存在明显的正相关;组织的伦理氛围和面向顾客的反生产行为存在明显的正相关;“激励”和“反生产行为”之间存在着不明显的负相关;员工的自我控制、责任心、工作压力、组织的伦理氛围、激励这五个因素中,员工的自我控制与面向顾客的反生产行为之间的路径系数最大,即:员工的自我控制程度对员工的面向顾客的反生产行为的影响,相对而言是最大的,其次是工作压力、责任心、组织的伦理氛围。
[Abstract]:Anti-production behavior is an important research topic in modern human resource management. Based on the reality, this paper focuses on the customer oriented counter-production behavior of the employees in express delivery industry, such as stealing courier parts, swapping couriers, deliberately delaying delivery time, and so on. In the new period, it is helpful to improve the staff quality and employee performance of express delivery industry by studying the customer-oriented anti-production behavior of express delivery industry. This paper selects five independent variables, namely, self-control, responsibility, work pressure, organizational ethical atmosphere, motivation, and a dependent variable, which is a customer-oriented anti-production behavior. On the basis of literature research, summary scale and questionnaire survey, the following conclusions are drawn through modeling and analysis of structural equation model. In general, in express delivery industry, there is a significant negative correlation between employee self-control and customer-oriented anti-production behavior, and between employee responsibility and customer-oriented anti-production behavior. There is a significant positive correlation between employee's work pressure and customer-oriented anti-production behavior, organization's ethical atmosphere and customer-oriented anti-production behavior. There is no obvious negative correlation between "motivation" and "anti-production behavior". The path coefficient between employee self-control and customer-oriented anti-production behavior is the largest, that is, the influence of employee self-control degree on employee's customer-oriented anti-production behavior is relatively the biggest, followed by work pressure. Sense of responsibility, the ethical atmosphere of the organization.
