基于DEA和柯氏模型的企业培训效果评估与实证研究

【摘要】:加强企业培训,不仅有助于保持员工与企业发展同步,缩小企业发展目标和员工素质之间差距,而且还有助于在新的竞争环境下增强企业战略目标实现和可持续发展能力。尽管目前我国企业对培训工作给予了足够的重视,但对培训效果及其评估工作还缺乏足够重视,诸如影响培训效果的因素的把握并在培训中有效规避或利用这些因素,以及评估方法单一等问题,不仅关系到当期培训效果的科学总结,而且更重要的是关系到持续培训规划的科学制定与有效实施。因此,本文选题基于DEA和柯氏模型的企业培训效果评估与实证研究具有重要的研究价值和实践意义。 本文首先阐述论文选题的背景及意义,并对国内外关于培训效果评估的研究现状以及培训效果评估相关理论进行介绍。其次,基于企业培训效果评估模型的优缺点比较研究,构建了基于柯氏四层次的企业培训效果评估指标体系和评估模型。最后,选取新源公司蓄能电站作为实证对象,一方面基于该电站人力资源发展战略规划,对该公司技术技能员工素质现状进行SWOT分析;另一方面,,基于该电站培训效果评估存在的问题,构建有针对性的培训评估指标体系,收集数据并采用DEA方法对数据进行处理分析,提出改进新源公司培训效果评估工作的对策建议。研究结果,不仅对该案例企业的培训实施及效果评估具有一定的实践意义,同时对相关企业的培训及效果评估工作也具有一定参考价值。
[Abstract]:Strengthening enterprise training not only helps to keep employees in sync with enterprise development, but also reduces the gap between enterprise development goals and employee quality. It also helps to enhance the ability of enterprises to achieve their strategic goals and achieve sustainable development in the new competitive environment. Although the enterprises in our country pay enough attention to the training work at present, they still do not pay enough attention to the training effect and its evaluation work. Problems such as grasping the factors that affect the training effect and effectively circumventing or utilizing these factors in the training, as well as the single evaluation method, are not only related to the scientific summary of the current training effect. And more importantly, it is related to the scientific formulation and effective implementation of continuous training planning. Therefore, the evaluation and empirical research of enterprise training effectiveness based on DEA and Koch model have important research value and practical significance. This paper first describes the background and significance of the thesis topic selection, and introduces the current research situation of training effect assessment and the relevant theories of training effect evaluation at home and abroad. Secondly, based on the comparative study of the advantages and disadvantages of the enterprise training effect evaluation model, This paper constructs the evaluation index system and evaluation model of enterprise training effect based on Cor's four levels. Finally, the author selects Xinyuan company's storage power plant as the empirical object, on the one hand, based on the strategic planning of human resources development of the plant, On the other hand, based on the problems existing in the evaluation of the training effect of the power station, a targeted training evaluation index system is constructed. Collect data and use DEA method to process and analyze the data, and put forward the countermeasures and suggestions to improve the training effect evaluation work of Xinyuan Company. The research results not only have certain practical significance for the training implementation and effect evaluation of the enterprise in this case. At the same time, it also has some reference value to the training and effect evaluation of related enterprises.
