环宇物流控股有限公司人力资源战略研究

【摘要】:在信息化、运输工具、手段发生革命性变化的背景下,“物流”应运而生。作为城市配套和经济发展的基础性设施,高端物流园和物流综合体近年来越来越受到政府和行业的重视,行业竞争越演越烈。而在竞争的过程中最终能脱颖而出的,一定是那些充分利用和整合了各类资源的企业。在众多资源获取的过程当中,人力资源作为企业的第一生产要素,已经成为物流企业挖掘和争抢的焦点。环宇物流控股有限公司,作为中国物流园区开发的领军企业,已经在中国的主要经济热点城市投资开发了多个大型国际化现代物流园区,形成了覆盖主要物流枢纽和城市配送中心等战略节点的高效物流网络。伴随着园区开发进程的加快和企业战略的实施,现有人员流失、复合型人才紧缺以及高端物流管理人才的缺失等已经成为困扰和阻碍企业发展的重大问题。本文立足于该企业扩充阶段对人力资源的迫切需求,通过深入分析企业所面临的市场格局、产业现状、物流行业人才需求等宏观环境和微观环境,以及环宇物流公司内部资源和能力,剖析公司在人力资源管理中存在的问题。认为公司存在着良好的行业地位和影响力、专业的HR工作团队和优秀的企业文化氛围等优势;存在着非自主选才、人员素质参差不齐、激励机制不健全等劣势,并面临诸多外部机会和挑战。通过SWOT分析,匹配出各种可供企业选择的战略组合;随后使用QSPM矩阵对各种战略组合进行客观评价,最终确定最优战略为多种发展型战略。在多种发展型战略方向的指引下,本文提出了环宇物流人力资源发展的总体战略:根据公司战略规划及生产经营计划所需的人才缺口和人才质量要求,通过实施人才动态管理,确保业务开拓和发展所需的人才数量和质量。针对总体战略本文还制定出了具体战略和实施路径,涉及到外部招聘、内部晋升、个人发展规划、培训优化和薪酬绩效体系调整等方面。对提高环宇物流的人力资源管理水平,应对公司未来五年的重点城市布点任务,实现环宇物流整体战略规划等有着积极而现实的意义。
[Abstract]:Under the background of revolutionary change of information, transportation tools and means, Logistics emerges as the times require. As the basic facilities of urban supporting and economic development, the high-end logistics park and logistics complex have been paid more and more attention by the government and industry in recent years, and the competition in the industry is becoming more and more intense. In the process of competition, it must be those enterprises that make full use of and integrate all kinds of resources. In the process of obtaining many resources, human resources, as the first factor of production, has become the focus of logistics enterprises. As a leading enterprise in the development of China's logistics parks, Huanyu Logistics Holdings Co., Ltd. has invested in and developed a number of large-scale international modern logistics parks in major economic hot cities in China. An efficient logistics network covering strategic nodes such as major logistics hubs and urban distribution centers is formed. With the speeding up of the park development process and the implementation of the enterprise strategy, the current staff loss, the shortage of complex talents and the lack of high-end logistics management personnel have become a major problem puzzling and hindering the development of enterprises. Based on the urgent demand for human resources in the expanding stage of the enterprise, this paper analyzes the macro and micro environment, such as the market pattern, the current situation of industry, the demand for talents in the logistics industry, etc. As well as the internal resources and capabilities of Huanyu Logistics Company, analyze the existing problems in human resource management of the company. It is considered that the company has the advantages of good position and influence in the industry, professional HR team and excellent corporate culture atmosphere, as well as some disadvantages, such as non-independent selection of talents, uneven quality of personnel, imperfect incentive mechanism, etc. And facing many external opportunities and challenges. Through SWOT analysis, various strategic combinations are matched for enterprises to choose, and then the objective evaluation of various strategic combinations is carried out by using QSPM matrix, and finally the optimal strategy is determined to be a variety of developmental strategies. Under the guidance of various developmental strategic directions, this paper puts forward the overall strategy for the development of human resources in Huanyu logistics: according to the talent gap and talent quality requirements of the company's strategic planning and production and operation plan, the dynamic management of talents is carried out. Ensure the quantity and quality of talents needed for business development and development. In view of the overall strategy, this paper also worked out the specific strategy and implementation path, involving external recruitment, internal promotion, personal development planning, training optimization and adjustment of salary performance system, and so on. It is of positive and practical significance to improve the level of human resource management of Huanyu logistics, to deal with the tasks of the key cities in the next five years, and to realize the overall strategic planning of Huanyu logistics.
