领头创业者伦理对创业团队成员变动与产品创新的影响研究

【摘要】:无论在发达国家还是发展中国家,创业活动常常会在创造新的价值的过程中忽视伦理问题,因此越来越多的人开始关注创业伦理这一概念。已有的理论研究结果和现实商业实践都没有对创业与伦理的关系给出一致的解释,在这种理论和实践背景下,本研究聚焦于领头创业者伦理这一重要创业伦理概念,探讨其对于创业团队成员变动和产品创新这两个重要创业过程的作用效果、作用机制以及相应的边界条件。本研究通过三个子研究对提出的研究问题进行分析和检验,即厘清领头创业者伦理对创业团队成员变动和产品创新的影响作用。第一个子研究主要探讨领头创业者伦理对潜在新成员加入创业团队意愿的影响。以往关于创业团队新成员加入的研究往往是从创业团队的视角出发,考虑什么样的创业团队会选择吸收什么样的新成员。而本研究则从潜在新成员这一外部利益相关者的角度出发,观察潜在新成员加入创业团队的意愿。本研究以社会认同理论和信号理论为基础,借鉴以往研究采取联合分析法这一实验研究方法对所提研究问题和研究假设进行分析和检验,结果显示:第一,领头创业者的伦理水平越高,潜在新成员越愿意加入其所领导的创业团队;第二,当创业团队已经获得外部融资时,领头创业者伦理水平对潜在新成员加入意愿的影响作用会减弱;第三,当潜在新成员拥有更强的诚实.谦恭人格特征时,领头创业者伦理水平的影响作用会得到进一步加强。第二个子研究分析了领头创业者伦理对创业团队成员退出意愿的影响。以往关于创业团队成员退出的研究往往只关注领头创业者的退出或者将创业团队视为一个整体考虑团队的解散或者解体。而本研究则考虑创业团队中除领头创业者以外的其他成员的退出意愿。以社会交换理论和社会认同理论为基础,根据问卷调查所得到的数据进行的回归分析结果显示:第一,领头创业者伦理水平越高,创业团队成员退出的可能性越小;第二,当创业团队表现出较弱/较强的自利/独立导向伦理氛围时,领头创业者伦理水平对创业团队成员退出意愿的抑制作用会得到增强,这表明在中国情境下,领头创业者伦理会和创业团队内部的群体伦理共同影响创业团队成员意识和行为;第三,当创业团队表现出较强的独立导向伦理氛围且创业团队成员伦理认同程度较高时,领头创业者伦理水平对创业团队成员退出意愿的抑制作用最强。第三个子研究考虑了领头创业者伦理对产品创新的作用效果和内在机制。以往关于领头创业者伦理的与创新这一概念之间关系的研究所得出的结论是矛盾的。本研究从领头创业者伦理这一个人层面的概念入手,分别探讨领头创业者伦理意识和其伦理行为对新创企业产品创新的影响作用。基于社会认同理论和创造力相关理论,根据问卷调查数据进行的实证分析结果显示:第一,领头创业者伦理意识越弱,越能促进其个人创造力。领头创业者表现出越多伦理行为,越能促进创业团队的团队创造力;第二,领头创业者伦理意识会通过其个人创造力的中介作用抑制产品创新,而领头创业者的伦理行为则会通过创业团队的团队创造力的中介作用促进产品创新。这表明领头创业者伦理对产品创新的影响可能存在相反作用效应的两条内在机制,对已有研究的矛盾结论给出了新的解释。最后,本论文总结了主要的研究结论,归纳整理了本研究的理论贡献和实践意义,指出在实际创业活动中,领头创业者可以通过展现出较高的伦理水平来吸引新成员加入创业团队或者降低现有创业团队成员的退出意愿,同时他还可以通过在日常工作中表现出更多的伦理行为来推动企业的产品创新。最后提出了本研究存在的不足以及未来的研究方向。
[Abstract]:In both developed and developing countries, entrepreneurial activities are often overlooked ethical problems in the process of creating new value, so more and more people begin to concern the concept of business ethics. The existing theoretical research and practical business practices are not on entrepreneurship and ethics are the consistent interpretation, in the theory and practice under the background, this study focused on the leading entrepreneurs of this important business ethics ethical concept, to probe into the effect of changes in product innovation and entrepreneurial team members of the two important entrepreneurial process, and the corresponding boundary conditions of the mechanism. This research is to analyze and inspect the research questions proposed by the three study, namely to clarify leading entrepreneurs ethics influence on entrepreneurial team members change and product innovation. The first study focuses on leading entrepreneurs to potential ethics Influence of new members to the entrepreneurial team will. The past research on the new members of the entrepreneurial team to join is often starting from the perspective of entrepreneurial team, consider what kind of entrepreneurial team will choose what kind of absorbing new members. This study from the external interests of potential new members related to the perspective of potential new observation join entrepreneurial team will. This research is based on social identity theory and signal theory, drawing on previous research take the combination analysis of this experiment research methods for analysis and testing, the research questions and hypotheses of the result: first, the level of ethics leading entrepreneurs with higher potential new members more willing to join the the leadership of the entrepreneurial team; second, when the entrepreneurial team has access to external financing, leading role ethics level of entrepreneurs will impact on Qian Zaixin members will weaken ; third, when potential new members have more honest personality. Humility, influence of leading entrepreneurs ethics level will be further strengthened. The second study analyzed the influence of leading entrepreneurs ethics on the entrepreneurial team members will exit. The past research on the entrepreneurial team members from the leading entrepreneurs tend to focus on exit or entrepreneurial team as a whole to consider team dissolution or disintegration. This study considers other members except the leading entrepreneurial team's willingness to quit. Based on the social exchange theory and social identity theory, regression analysis based on the data obtained by questionnaire survey the results show: the first leading entrepreneurs, the higher the level of ethics, possibility of entrepreneurial team members from smaller; second, when the entrepreneurial team showed weak / strong / self-interest alone Vertical orientation of ethical atmosphere, inhibition of leading entrepreneurs ethical level of willingness to quit on entrepreneurial team members will be enhanced, which shows that in the context of Chinese, leading entrepreneurs and entrepreneurial team ethic ethics within the group influence entrepreneurial team consciousness and behavior; third, when the team showed strong independent ethical orientation the atmosphere and the entrepreneurial team members ethical identity degree is high, the strongest inhibition leading entrepreneurs will exit ethical level of entrepreneurial team members. The third study considers the effect and mechanism of leading entrepreneurs ethics on product innovation. The research on leading entrepreneurs past relationship between ethics and the concept of innovation the conclusions are contradictory. This research from leading entrepreneurs ethical concept of this personal level of study leading entrepreneurs. Effect of physical consciousness and the ethical behavior of the product innovation of the new ventures. The theory of social identity theory and creativity based on the results of empirical analysis, according to the survey data show: first, leading entrepreneurs ethical consciousness is weak, more can promote the individual creativity. Leading entrepreneurs showed more ethical behavior, the more to promote entrepreneurship team creativity; second, leading entrepreneurs will inhibit the ethical awareness of product innovation through the intermediary role of the individual creativity, and ethical behavior of leading entrepreneurs will be through the intermediary role of entrepreneurial team creativity and promote product innovation. This shows that the two internal mechanisms of leading entrepreneurs ethics on product innovation potential there are opposite effect, give conflicting conclusions on the existing research on the new explanation. Finally, this paper summarizes the research on the main node, Summarizes the theoretical contributions and practical significance of this study, pointed out that in the actual business activities, leading entrepreneurs to attract new members to the entrepreneurial team or reduce the entrepreneurial team members by showing the ethics and the high level of willingness to quit, he also can promote product innovation of enterprises by showing more ethical behavior in their daily work. Finally, the research limitations and future research directions are proposed.
