精神型领导与正面差错取向:一个被调节的中介作用

【摘要】:采用问卷调查法对16个团队共256个在职员工与领导进行调查,利用Mplus软件对精神型领导、员工战略共识、员工正面差错取向与工作复杂性之间的关系进行检验。实证结果发现:领导的精神型风格对员工建立正面差错取向有正面预测作用;员工战略共识在精神型领导与员工正面差错取向之间起着中介作用;员工所从事工作本身的复杂性会正向调节精神型领导——战略共识——正面差错取向的中介作用,即在工作复杂性较高的情况下,上述中介作用更加显著。最后,本文建议管理者应当重视精神型领导风格的培养,以及关注员工对企业战略是否能够达成共识,并对员工工作本身的复杂程度给予关注。
[Abstract]:A questionnaire survey was conducted on 256 in-service employees and leaders in 16 teams, and Mplus software was used to test the relationship between mental leadership, employee strategic consensus, positive error orientation and job complexity. The empirical results show that the spiritual style of leadership can positively predict the positive error orientation of employees, and the strategic consensus of employees plays an intermediary role between spiritual leadership and positive error orientation of employees. The complexity of the work itself will positively regulate the mediating role of spiritual leadership, strategic consensus and positive error orientation, that is, the above intermediary role is more significant when the work complexity is higher. Finally, this paper suggests that managers should pay attention to the cultivation of spiritual leadership style, pay attention to whether employees can reach a consensus on corporate strategy, and pay attention to the complexity of staff work itself.
