中小微企业创业团队企业家精神形成机理研究

【摘要】:与个体创业相比,团队创业能够集合更多的资源,更能降低创业风险。实践届和理论界也都认为团队创业比个体创业更容易成功。因此,“如何建设创业团队”成为众多学者的关注对象。同时,在高度竞争的市场经济,企业的竞争从形式上看是产品的竞争、科技的竞争,但事实上确是企业家精神的竞争或创业团队的竞争。企业家精神是企业发展壮大的基因,创业团队企业家精神,是创业团队建设和整合的理想目标。基于创业团队理论、高管团队理论,构建了创业团队研究框架。该框架从成员异质性、团队冲突管理、团队激励报酬、团队权力分散以及核心成员的变革性领导行为等方面,对创业团队进行研究。同时基于企业家精神理论,构建了创业团队企业家精神研究框架,即从集体创新、分享认知、协作进取和风险共担等方面进行研究。在大量相关研究的基础上,提出了创业团队各研究要素与创业团队企业家精神之间的关系假设。基于辽宁中小微企业的调研数据,运用层级回归方法对创业团队要素与创业团队企业家精神之间的关系进行了检验。实证结果表明,核心成员的变革性领导行为对创业团队企业家精神的各个层面都具有显著影响,团队冲突管理对创业团队的协作进取和共担风险具有显著的影响,成员激励报酬对创业团队的集体创新、分享认知和协作进取具有显著的影响,团队权力分散对创业团队企业家精神的各个层面都具有显著影响;加入调节变量“核心成员的变革性领导行为”之后,创业团队要素“成员异质性、团队冲突管理、成员激励报酬和团队权力分散”对创业团队企业家精神的各个维度都具有显著影响。因此,中小微企业为了培育或提升创业团队企业家精神,可以尝试:选择或培育具有变革性领导能力的成员作为团队的领头羊;在创业团队成员的组合上,要尽量选择异质性强组合;加强创业团队的冲突管理;建立有效的激励报酬机制;有效发挥创业团队成员的才能,做到权力分散。
[Abstract]:Compared with individual entrepreneurship, team entrepreneurship can pool more resources and reduce entrepreneurial risks. Practice and theoretical circles also agree that team entrepreneurship is easier to succeed than individual entrepreneurship. Therefore, "how to build a entrepreneurial team" has become the focus of many scholars. At the same time, in the highly competitive market economy, the competition of enterprises is the competition of products and science and technology in form, but in fact it is the competition of entrepreneurship or the competition of entrepreneurial team. Entrepreneurship is the gene of enterprise development and expansion. Entrepreneurship of entrepreneurial team is the ideal goal of entrepreneurial team construction and integration. Based on the theory of entrepreneurial team and the theory of executive team, the research framework of entrepreneurial team is constructed. The framework studies the entrepreneurial team from the aspects of member heterogeneity, team conflict management, team incentive reward, team decentralization and transformative leadership behavior of core members. At the same time, based on the theory of entrepreneurship, the research framework of entrepreneurship of entrepreneurial team is constructed, which includes collective innovation, shared cognition, cooperative enterprising and risk-sharing. On the basis of a large number of related studies, this paper puts forward the hypothesis of the relationship between the research elements of entrepreneurial team and entrepreneurial spirit of entrepreneurial team. Based on the survey data of small and medium-sized enterprises in Liaoning province, the relationship between entrepreneurial team elements and entrepreneurial team entrepreneurship is tested by using hierarchical regression method. The empirical results show that the transformative leadership behavior of core members has a significant impact on all levels of entrepreneurial team entrepreneurship, and team conflict management has a significant impact on entrepreneurial team collaboration, enterprising and risk-sharing. The incentive reward has a significant impact on the collective innovation, shared cognition and collaborative enterprising of the entrepreneurial team, and the decentralization of team power has a significant impact on the entrepreneurial spirit of the entrepreneurial team at all levels; After adjusting variable "transformative leadership behavior of core members", entrepreneurial team element "member heterogeneity, team conflict management", Incentive reward and decentralized team power have a significant impact on all dimensions of entrepreneurial team entrepreneurship. Therefore, in order to foster or promote entrepreneurial team entrepreneurship, small and medium-sized enterprises can try to: select or cultivate transformational leadership members as the leader of the team; in terms of the composition of entrepreneurial team members, We should choose heterogeneity strong combination as far as possible; strengthen the conflict management of entrepreneurial team; establish an effective incentive reward mechanism; effectively give full play to the talents of entrepreneurial team members and achieve decentralized power.
