双职工工作不安全感对情绪耗竭的影响机制研究

【摘要】:工作和家庭是大部分成人的两个中心领域,随着工作需求的增加,来自工作领域的压力越来越多地渗入到员工的家庭生活中。工作不安全感作为当今工作领域中一种重要的工作压力源,长期处于工作不安全感下的员工,不仅会降低员工的工作相关幸福感(如情绪耗竭、工作满意度)、心理健康(如焦虑、抑郁)和生理健康(如失眠、身体抱怨),也会对员工的家庭造成影响。根据交叉效应,个体的压力或压力感受影响其配偶的压力或压力感受。工作不安全感影响员工个人的同时,也会对其配偶的工作相关幸福感、心理健康和生理健康生产影响。本研究以200对双职工夫妇为研究对象,探讨工作家庭界面下,工作不安全感对情绪耗竭的影响机制。研究采用问卷调查法收集数据,运用SPSS19.0和AMOS17.0对数据和假设模型进行分析与验证。研究结果表明:(1)丈夫工作不安全感正向预测情绪耗竭,妻子工作不安全感正向预测情绪耗竭。(2)个体工作-家庭冲突在工作不安全感与情绪耗竭关系中起中介作用。具体来说,丈夫工作-家庭冲突在在工作不安全感与情绪耗竭关系中起中介作用,妻子工作-家庭冲突在在工作不安全感与情绪耗竭关系中起中介作用。(3)配偶间工作不安全感与情绪耗竭之间存在交叉效应。具体来说,丈夫工作不安全感正向预测妻子情绪耗竭,妻子工作不安全感正向预测丈夫情绪耗竭。(4)个体工作-家庭冲突在配偶间工作不安全感与情绪耗竭关系中的中介作用。个体工作-家庭冲突在个体工作不安全感与其配偶情绪耗竭关系中的中介效应只在丈夫身上体现,具体来说,丈夫工作-家庭冲突在丈夫工作不安全感与妻子情绪耗竭关系中起部分中介作用,妻子工作-家庭冲突在妻子工作不安全感与丈夫情绪耗竭关系中不具有中介作用。本研究的创新点主要包括两个方面:第一,将工作与家庭看作两个相互交融的领域,并基于工作家庭界面视角,研究工作不安全感对家庭的影响(工作不安全感对工作家庭冲突的影响),进一步研究由此产生的家庭后果对组织的影响(工作家庭冲突对情绪耗竭的影响);第二,以双职工夫妇为调查对象,探索双职工夫妇间工作不安全感的影响机制。本研究仅考察工作-家庭冲突在配偶间工作不安全感与情绪耗竭关系中的作用,未来研究可进一步考察其他变量对工作不安全感与情绪耗竭关系的影响,如领导支持、性别角色定位等。此外,未来研究可采用纵向设计、随机抽样等方法进行研究。
[Abstract]:Work and family are two central areas for most adults. As the demand for work increases, pressure from the work field increasingly seeps into the family life of employees. Job insecurity is an important source of job stress in today's work field. Employees who have been under job insecurity for a long time will not only reduce their job-related well-being (such as emotional exhaustion, job satisfaction). Mental health (such as anxiety, depression) and physical health (such as insomnia, physical complaints) can also have an impact on employees' families. According to the cross effect, an individual's sense of stress or stress is affected by his spouse's feelings of stress or stress. Job insecurity affects individual employees, as well as their spouse's work-related well-being, mental health and physical health. In this study, 200 couples were studied to explore the influence mechanism of job insecurity on emotional exhaustion under the work-family interface. The data were collected by questionnaire, and the data and hypothetical model were analyzed and verified by SPSS19.0 and AMOS17.0. The results showed that: (1) husband's job insecurity positively predicted emotional exhaustion, and wife's job insecurity positively predicted emotional exhaustion. (2) individual work-family conflict played an intermediary role in the relationship between job insecurity and emotional exhaustion. Specifically, husband work-family conflicts play an intermediary role in the relationship between job insecurity and emotional exhaustion. Wife work-family conflict plays an intermediary role in the relationship between job insecurity and emotional exhaustion. (3) there is a cross effect between job insecurity and emotional exhaustion between spouses. Specifically, the husband's sense of job insecurity is positive for predicting his wife's emotional exhaustion, The relationship between job insecurity and emotional exhaustion between spouses is mediated by individual working-family conflict. (4) the relationship between work insecurity and emotional exhaustion between spouses. The mediating effect of individual working-family conflict in the relationship between individual job insecurity and emotional exhaustion of spouse is only reflected in the husband, specifically, Husband work-family conflict plays an intermediary role in the relationship between husband's job insecurity and wife's emotional exhaustion, while wife's work-family conflict does not play an intermediary role in the relationship between wife's work insecurity and husband's emotional exhaustion. The innovation of this study mainly includes two aspects: first, the work and family are regarded as two intermingling fields, and based on the work-family interface perspective, (a) study the impact of job insecurity on the family (the impact of job insecurity on work-family conflicts), and further study the organizational impact of the resulting family consequences (the impact of work-family conflicts on emotional exhaustion); Second, the double-worker couple as the object of investigation, explore the impact mechanism of work insecurity between the couple. This study only examined the role of work-family conflict in the relationship between job insecurity and emotional exhaustion among spouses. In the future, the effects of other variables on the relationship between job insecurity and emotional exhaustion, such as leadership support, could be further investigated. Gender role orientation, etc. In addition, longitudinal design and random sampling can be used in future research.
