国有企业员工工作家庭冲突与职业高原的关系研究
[Abstract]:In recent years, the problem of work-family conflict has been widely concerned by researchers and managers at home and abroad. Scholars almost agree that individuals' time, energy and other resources are limited, and they invest too much in a certain role or field. Then the investment in another role or field will be reduced, and the conflict will be generated and coordinated throughout the individual's career. Career plateau is a state in which employees are difficult to continue to develop in the current organization, not only the possibility of vertical promotion is very small, but also the possibility of individual stagnation in horizontal mobility and the possibility of taking on more or more responsibilities, etc. From the perspective of psychology, this study takes the employees of state-owned enterprises as the research object, and adopts more mature measuring tools at home and abroad. This paper is devoted to the study of the general situation of the work-family conflict and the occupational plateau of the employees in state-owned enterprises, and their differences in demographic variables, and taking gender as the adjusting variable, this paper probes into the correlation between the work-family conflict and the occupational plateau in depth. It is expected to provide theoretical basis and reference for the managers of state-owned enterprises in establishing good human resource management mode, alleviating staff pressure and conflicts, rationally planning employees' career and improving the management efficiency of state-owned enterprises. In this study, a questionnaire survey was conducted to investigate the work-family conflict and occupational plateau status of 389 SOE employees. SPSS13.0 was used to carry out statistical analysis, variance analysis, correlation analysis and regression analysis. The relationship between the two is investigated, and the adjustment effect of variables is tested and analyzed. The results show that: 1. There are significant differences in the demographic variables such as sex, age, marital status, working life and tenure of service. 2. There are significant differences in demographic variables such as sex, age, marital status, educational background, years of service and years of service. 3. There is a significant positive correlation between the work-family conflict and the occupational plateau, and the work-family conflict can predict the occupational plateau. 4. Gender plays a regulatory role between work-family conflict and occupational plateau. The correlation between work-family conflict and career plateau is higher in women than in men.
