特质应对方式与工作满意度的关系:情绪劳动策略的中介作用

【摘要】:组织是研究情绪劳动最广泛的领域,而员工是使用情绪劳动策略最多的人群。国内外的很多研究都表明,情绪劳动是影响员工心理及组织发展最为关键的变量之一。过多使用不良情绪劳动策略不仅会影响员工身心健康,也会阻碍组织的可持续发展。本研究重点探讨特质应对方式、工作满意度、情绪劳动策略三者之间的关系,为情绪劳动的相关研究丰富资料。本文将采用邬佩君编制的情绪劳动量表、姜乾金编制的特质应对方式问卷(TCSQ)、Tusi等所编制的总体员工满意度问卷为研究工具。共发放电子版和纸质版问卷500份,回收382份,其中包括有效问卷333份。调查并分析了情绪劳动研究的现状,以及员工情绪劳动策略、特质应对方式和工作满意度这三者之间的关系。得出结论如下:1、特质应对方式、工作满意度及情绪劳动策略在人口统计学变量上有部分显著差异。2、特质应对方式、工作满意度及情绪劳动策略各维度之间存在两两相关关系:积极应对方式与工作满意度之间呈正相关,积极应对方式与深层扮演策略之间呈正相关,深层扮演策略与工作满意度之间呈正相关;消极应对方式与工作满意度之间呈负相关,消极应对方式与表层扮演策略之间呈负相关,表层扮演策略与工作满意度之间呈负相关。3、通过多元逐步回归分析发现,积极应对方式、深层扮演策略对工作满意度有显著的正向预测;消极应对方式、表层扮演策略对工作满意度有显著的负向预测。4、情绪劳动策略在特质应对方式和工作满意度之间起部分中介作用:深层扮演策略在特质应对方式与工作满意度之间起部分中介作用;表层扮演策略在特质应对方式与工作满意度之间起部分中介作用。
[Abstract]:Organization is the most extensive field of research on emotional labor, while employees are the most likely to use emotional labor strategies. Many studies at home and abroad have shown that. Emotional labor is one of the most critical variables that affect the psychological and organizational development of employees. Excessive use of unhealthy emotional labor strategies will not only affect the physical and mental health of employees, but also hinder the sustainable development of the organization. The relationship between job satisfaction and emotional labor strategies is a rich source of information for the study of emotional labor. The trait coping style questionnaire compiled by Jiang Gan-jin and TCSQ / Tusi et al. The total employee satisfaction questionnaire developed by TCSQ / Tusi is a research tool. A total of 500 questionnaires were distributed in electronic and paper versions, and 382 copies were recovered. It includes 333 valid questionnaires. The present situation of emotional labor research is investigated and analyzed, and the relationships among emotional labor strategies, trait coping styles and job satisfaction are also analyzed. The conclusions are as follows: 1, trait coping style. Job satisfaction and emotional labor strategies have some significant differences in demographic variables. There was a positive correlation between positive coping style and job satisfaction, and positive correlation between positive coping style and deep acting strategy. There was a positive correlation between deep acting strategy and job satisfaction, a negative correlation between negative coping style and job satisfaction, and a negative correlation between negative coping style and surface acting strategy. There was a negative correlation between surface acting strategy and job satisfaction. Through multiple stepwise regression analysis, it was found that positive coping style, deep acting strategy had significant positive prediction on job satisfaction, and negative coping style. Surface acting strategy has a significant negative prediction of job satisfaction. 4. Emotional labor strategy plays an intermediary role between trait coping style and job satisfaction: deep acting strategy plays a role in trait coping style and job satisfaction. Play a part of intermediary role; Surface-acting strategies play an intermediary role between trait coping style and job satisfaction.
