人格特质、心理契约对培训迁移的影响研究

【摘要】:在如今知识经济的时代,人才已经成为企业中的核心竞争力,但随着经济的超速发展,人才短缺成为大多数企业面临的难题。企业对现有员工进行培训,将是解决人才问题的主要途径。企业通过培训向员工提供必要的知识,从而提高员工的技能、促进员工的行为,改善员工在实际工作中的表现。但是现实表明,大部分员工并没有很好的将培训内容运用到工作中,因此导致培训有效性不高。我们将在实际工作中运用培训内容的这一系列行为称为“培训迁移”,通过对培训迁移的研究,找出其关键的影响因素,可以为企业改善培训活动提供依据,进一步提高培训的有效性。受训者个体特征一直被认为是影响培训迁移的关键因素之一,它很好的解释了培训迁移因人而异、参差不齐的现象,探索受训者个体特征对培训迁移的具体影响,将是未来研究中的一个重要课题,,也是提高培训有效性的关键。 本研究基于国内外关于培训迁移的相关文献,以受训者个体特质这一关键影响因素为出发点,研究了受训者个体特质中的两个重要内容(人格特质和心理契约)对培训迁移的影响,在分别研究人格特质对培训迁移的影响、心理契约对培训迁移的影响的基础上,又将心理契约作为影响人格特质和培训迁移的中介变量进行研究。研究中首先构建了人格特质、心理契约和培训迁移之间关系的理论模型,然后设计并发放相关调查问卷,运用结构方程模型对人格特质、心理契约和培训迁移之间的具体关系进行探索。本研究中采用SPSS17.0和AMOS17.0对数据进行处理,研究结果显示:(1)人格特质对培训迁移有显著影响,其中外向性、宜人性、开放性和尽责性都对培训迁移存在正向影响,而神经质对培训迁移的影响不显著;(2)心理契约对培训迁移有显著影响,其中关系型心理契约对培训迁移存在正向影响,交易型心理契约与培训迁移未发现存在显著相关;(3)人格特质对心理契约的形成存在显著影响,神经质趋向形成交易型心理契约,外向性、宜人性、开放性和尽责性都趋向形成关系型心理契约;(4)人格特质与培训迁移之间的关系受心理契约的影响,心理契约在其中起中介作用。文章最后从企业角度出发,就企业培训方面提出了一些建议,以期在重视了受训者个体特征这一因素后,企业的培训迁移能得到改善,最终能提升培训的有效性。
[Abstract]:In the era of knowledge economy, talents have become the core competitiveness of enterprises, but with the rapid development of the economy, the shortage of talents has become a difficult problem for most enterprises. It will be the main way to solve the problem of talent. Enterprises provide necessary knowledge to their employees through training, thereby improving their skills, promoting their behavior, and improving their performance in the actual work. But the reality shows that, Most of the employees do not apply the training content to the work well, so the training effectiveness is not high. We will use the training content in the actual work called "training transfer", through the study of training transfer, Finding out the key influencing factors can provide basis for enterprises to improve training activities and further improve the effectiveness of training. Individual characteristics of trainees have been considered as one of the key factors affecting training transfer. It explains the phenomenon that training transfer varies from person to person. Exploring the specific influence of individual characteristics on training transfer will be an important topic in the future research and also the key to improve the effectiveness of training. This study is based on the relevant literature about training transfer at home and abroad, taking the key factor of individual trait of trainees as the starting point. This paper studies the influence of two important contents (personality trait and psychological contract) of the individual trait of the trainee on the training transfer, and on the basis of studying the influence of the personality trait on the training transfer and the influence of the psychological contract on the training transfer, respectively. In the study, the relationship between personality trait, psychological contract and training transfer was established, and then the questionnaire was designed and distributed. The relationship between personality traits, psychological contract and training transfer is explored by using structural equation model. In this study, SPSS17.0 and AMOS17.0 are used to process the data. The results show that personality traits have a significant impact on training transfer. Among them, extroversion, amenity, openness and due diligence have positive effects on training transfer, while neuroticism has no significant effect on training transfer. (2) Psychological contract has significant influence on training transfer. The relationship psychological contract has a positive effect on training transfer, and there is no significant correlation between transactional psychological contract and training transfer. (3) Personality traits have significant influence on the formation of psychological contract, and neuroticism tends to form transactional psychological contract. The relationship between personality traits and training transfer is influenced by psychological contract, in which psychological contract plays an intermediary role. Some suggestions on enterprise training are put forward in order to improve the training transfer and improve the effectiveness of the training after paying attention to the individual characteristics of the trainees.
