医务人员心理社会安全氛围、工作资源对其工作投入的影响

【摘要】:随着社会的发展和科技的进步,人们对于健康的要求日益提高,医务人员承担着巨大的责任和压力。本研究从积极心理学的视角出发,探讨了心理社会安全氛围对提高医务人员工作投入水平的促进作用。研究以工作要求—资源模型为理论模型,假设心理社会安全氛围作为一种积极的组织资源,很大程度上受到高级管理层的影响,它通过影响工作资源来预测工作投入水平。本研究采用问卷调查的方法,以牡丹江、齐齐哈尔、哈尔滨等城市共409名医务人员为研究对象。采用心理社会安全氛围量表、工作内容量表、工作投入量表为测量工具,对测量结果采用方差分析、相关分析、回归分析等统计方法进行分析。在对三个研究变量进行文献整理和理论分析的基础上,进行了以下实证研究:(1)考察医务人员心理社会安全氛围、工作资源和工作投入在不同人口统计学变量上的差异。(2)分析医务人员心理社会安全氛围、工作资源和工作投入三者之间的关系。(3)分析工作资源在医务人员心理社会安全氛围与工作投入之间的中介作用。研究结果显示:(1)医务人员的心理社会安全氛围处于中等偏高水平,工作资源处于中等偏高水平,工作投入处于中等偏高水平。(2)医务人员的心理社会安全氛围、工作资源和工作投入在部分人口统计学变量上存在显著性差异。(3)医务人员心理社会安全氛围与工作资源之间呈显著正相关关系。(4)医务人员心理社会安全氛围与工作投入之间呈显著正相关关系。(5)医务人员工作资源与工作投入之间呈显著正相关关系。(6)医务人员工作资源在心理社会安全氛围与工作投入之间起到了部分中介的作用。研究结论表明:心理社会安全氛围确实是提高医务人员工作投入水平的积极影响因素,在工作场所中营造良好的心理社会安全氛围可以调动医务人员的工作活力和热情。该结论不仅丰富了工作投入的理论,还为心理社会安全氛围在我国理论和实践中的进一步研究奠定了基础,从而完善和发展职业健康心理学的理论构架。
[Abstract]:With the development of society and the progress of science and technology, the demand for health is increasing, and the medical personnel bear great responsibility and pressure. This paper discusses the promoting effect of psycho-social security atmosphere on improving the level of medical personnel's work investment. The research takes the job requirement-resource model as the theoretical model and assumes that the psychological and social security atmosphere is a positive organizational resource. To a large extent, it is influenced by senior management, which predicts the level of work engagement by influencing work resources. This study adopts the method of questionnaire survey to use Mudanjiang, Qiqihar, Qiqihar, A total of 409 medical personnel in Harbin and other cities were studied. The psychological and social security atmosphere scale, the work content scale and the work engagement scale were used as measuring tools, and the results were analyzed by ANOVA and correlation analysis. On the basis of literature review and theoretical analysis of the three research variables, the following empirical study was carried out: 1) to investigate the psychological and social security atmosphere of medical personnel. The differences of work resources and work input in different demographic variables.) the analysis of the psychological and social security atmosphere of medical staff, The relationship between work resources and job involvement. 3) Analysis of the intermediary role of work resources in the psychosocial security atmosphere and work engagement of medical personnel. The results show that: 1) the psychological and social security atmosphere of medical personnel. At a medium and high level, The working resources are on the medium high level, and the work devotion is on the medium high level) the psychological and social security atmosphere of the medical staff, There is significant difference between work resources and job involvement in some demographic variables. (3) there is a significant positive correlation between psychosocial security atmosphere of medical personnel and work resources. 4) Mental and social security atmosphere of medical personnel and work. There is a significant positive correlation between the work resources and the work involvement of the medical staff. 6) the work resources of the medical personnel play a part intermediary between the psychological and social security atmosphere and the work involvement. The conclusion of the study shows that the psychological and social security atmosphere is a positive influence factor to improve the level of medical staff's work involvement. Creating a good psychological and social security atmosphere in the workplace can mobilize the work vitality and enthusiasm of the medical staff. This conclusion not only enriches the theory of work engagement, It also lays a foundation for the further study of psychological and social security atmosphere in theory and practice in our country, so as to perfect and develop the theoretical framework of occupational health psychology.
