组织政治知觉与离职意图的关系研究

【摘要】:离职意图是指员工在一个组织工作一段时间后,蓄意要离开组织的意图,它是员工离职行为的直接影响因素,会对组织的经济发展状况产生重大的影响。而员工离职意图的产生会受到组织环境等客观变量的影响。组织政治知觉是个体对组织中所发生的组织政治行为的一种主观感受,会对员工的离职意图产生影响。因此,本文主要对组织政治知觉与离职意图之间的关系进行研究。 本文通过采用组织政治知觉、离职意图、组织内信任、主动性人格四个问卷,对天津企业和事业单位等组织中的员工进行调查,共发放问卷450份,其中有效问卷443份,有效回收率为98%。采用SPSS、AMOS数据分析软件对数据进行分析,研究结果表明: (1)组织政治知觉、组织内信任、离职意图部分维度在性别、企业性质、在同一单位工作年限这几个人口学变量上存在显著差异。 (2)组织政治知觉和离职意图之间存在显著正相关,组织政治知觉与组织内信任之间存在显著负相关。 (3)组织政治知觉对离职意图有显著的预测作用。 (4)组织内信任在组织政治知觉与离职意图之间起部分中介作用,即组织政治知觉不仅能对离职意图产生直接影响,还能通过组织内信任对离职意图产生间接影响。 (5)主动性人格调节自利行为、同事关系两个维度与离职意图的的关系,即主动性得分高,二者之间的关系变弱;主动性得分低,二者之间的关系加强。
[Abstract]:Turnover intention refers to the intention of the employee to leave the organization after working for a period of time, which is the direct influence factor of the employee's turnover behavior. It will have a significant impact on the economic development of the organization, and the production of employee turnover intention will be affected by objective variables such as organizational environment. Organizational political perception is a subjective feeling of the organizational political behavior that occurs in the organization. Therefore, this paper mainly studies the relationship between organizational political perception and turnover intention. Based on the questionnaire of perceived organizational politics, intention to quit, trust within the organization and active personality, this paper investigates the employees of Tianjin enterprises and institutions, and gives out 450 questionnaires, of which 443 are valid. The effective recovery rate was 98. The data were analyzed by SPSS Amos data analysis software. The results showed that:. (1) there are significant differences in the demographic variables of organizational political perception, intra-organizational trust and turnover intention in terms of gender, enterprise nature and length of service in the same unit. 2) there is a significant positive correlation between organizational political perception and turnover intention, and a significant negative correlation between organizational political perception and intra-organizational trust. 3) organizational political perception has a significant predictive effect on turnover intention. (4) Intra-organizational trust plays an intermediary role between organizational political perception and turnover intention, that is, organizational political perception can not only have direct influence on turnover intention, but also indirectly influence turnover intention through intra-organizational trust. 5) active personality adjusts self-interest behavior, the relationship between two dimensions of co-worker relationship and turnover intention, that is, the relationship between initiative score is high, the relationship between them becomes weaker, the initiative score is low, the relationship between them is strengthened.
