中小学学校道德领导问卷的编制与初步应用

【摘要】:本研究在参考国内外文献的基础上,采用文献分析、开放式问卷、问卷调查等方法,选择中小学校长作为研究被试,实证探讨中国文化背景下学校道德领导的内容结构,并且选取教师组织公民行为和组织承诺两个指标探讨学校道德领导对于教师行为与态度的积极影响。首先,在已有文献研究的基础上,编制开放式问卷收集资料,参考企业道德领导的内容结构与调查编制学校道德领导的初步问卷;其次,将初始问卷投入调查通过探索性因素分析和验证性因素分析,同时分析信效度形成正式问卷;最后用正式问卷投入调查对当前中小学学校道德领导做现状分析,并且探讨学校道德领导对于教师组织公民行为和组织承诺之间的影响。得到以下研究结论: 第一,我国学校道德领导的内容结构包括五个维度:1道德品质与修养;2以人为本的管理理念;3道德激励;4提升自身与下属的道德意识;5专业素养和能力。编制的学校道德领导问卷信、效度达到了心理测量学的要求。 第二,通过对我国中小学学校道德领导的现状分析发现,中小学的学校道德领导总量表平均得分为4.43分,高于平均水平。各维度中除了以人为本维度的平均数(M=4.03)稍低于其他维度外,其他维度的平均数相差均不大,五个维度的得分由高到低为道德品质(M=4.55)、专业素养与能力(M=4.55)、道德激励(M=4.46)和提升道德意识(M=4.44)。这说明目前我国中小学校长道德领导水平较高。 第三,学校道德领导问卷在各人口学变量差异探讨发现男女校长在以人为本、道德激励、提升道德意识、以及总量表上均达到了显著差异,且女性校长得分普遍高于男性校长:中小学校长在提升道德意识维度也存在显著的年龄差异;在以人为本维度上,中小学校长在任期方面存在着显著差异;县城学校的校长专业素养与能力显著高于乡镇学校的校长,最后,学校道德领导总量表以及五个维度在学校公私立方面没有表现出显著差异。 第四,在学校道德领导与教师组织公民行为和组织承诺之间的关系的研究中发现校长采取道德领导的方式对于教师的组织公民行为和组织承诺有部分的积极影响。
[Abstract]:On the basis of reference of domestic and foreign literature, this study adopts the methods of literature analysis, open questionnaire, questionnaire and so on, and chooses the principals of primary and secondary schools as the subjects to study, and empirically discusses the content structure of school moral leadership in the context of Chinese culture. Furthermore, two indicators of teachers' organizational citizenship behavior and organizational commitment are selected to explore the positive influence of school moral leadership on teachers' behavior and attitude. First of all, on the basis of the existing literature research, we compile an open questionnaire to collect data, refer to the content structure of corporate moral leadership and make a preliminary questionnaire for school moral leadership. Input the initial questionnaire through exploratory factor analysis and confirmatory factor analysis, at the same time, analyze the reliability and validity to form a formal questionnaire; finally, use the formal questionnaire to investigate the current situation of moral leadership in primary and secondary schools. It also discusses the influence of school moral leadership on teachers' organizational citizenship behavior and organizational commitment. The main conclusions are as follows: first, the content structure of moral leadership in our country includes five dimensions: 1, moral quality and accomplishment; 5. Professional accomplishment and ability. The validity of the questionnaire is up to the requirement of psychometrics. Secondly, by analyzing the present situation of moral leadership in primary and secondary schools in China, it is found that the average score of the total scale of school moral leadership in primary and secondary schools is 4.43, which is higher than the average level. Except for the average of the people-oriented dimension (MG4.03), there was no significant difference in the average of the other dimensions. The scores of the five dimensions ranged from high to low to moral quality (M4.55), professionalism and ability (M4.55), moral motivation (M4.46) and moral awareness (M4.44). This shows that the current primary and secondary school principals moral leadership level is relatively high. Thirdly, the differences of demographic variables between male and female principals were found to be significant differences in people-oriented, moral motivation, moral awareness promotion, and total amount of school moral leadership questionnaire. The scores of female principals are generally higher than that of male principals: there are also significant age differences in the dimensions of moral awareness of primary and secondary school principals, and significant differences in terms of tenure of primary and secondary school principals in the people-oriented dimension; The professional quality and ability of the principal of the county school is significantly higher than that of the principal of the township school. Finally, there is no significant difference in the total amount of school moral leadership and the five dimensions in the school public and private. Fourthly, in the study of the relationship between school moral leadership and teachers' organizational citizenship behavior and organizational commitment, it is found that the principal's way of moral leadership has a partial positive impact on teachers' organizational citizenship behavior and organizational commitment.
