工作要求与职业幸福感的关系:恢复体验的中介作用

【摘要】:恢复体验是企业、组织管理者当前关注的重点,恢复体验的实现不仅可以缓解工作要求给员工带来的压力,还有助于员工的身心健康,提高员工的职业幸福感,本文综合了恢复体验理论、工作要求理论、职业幸福感理论,构建了工作要求与职业幸福感:恢复体验的中介模型,目的在于将恢复体验作为中介变量,试图把恢复体验纳入到工作要求对职业幸福感的模型中,以丰富当前理论,实现恢复体验的实践应用。本研究进行了两部分的研究:(一)研究准备,即修订恢复体验以及恢复需要量表,包括两个阶段:首先对原版英文量表进行翻译回译确定初稿,采用方便取样的方法收集有效量表483份,通过项目分析、探索性因素分析等方法进行了量表初次修订;之后再采用方便取样的方法收集有效量表358份,采用验证性因素分析对量表进行再次修订。(二)主研究,即探究工作要求和职业幸福感的关系:恢复体验的中介作用。对浙江、安徽省的企业员工进行了方便取样的调查,获得有效问卷515份,通过推断统计分析、结构方程模型的验证,得出以下结论:(1)工作要求对职业幸福感有正向预测作用;(2)心理脱离在工作要求和职业幸福感关系间起中介作用;(3)工作要求对放松体验有正向预测作用;(4)控制体验对员工职业幸福感有正向预测作用。(5)经修订的恢复体验量表包括心理脱离、放松体验、掌控体验、控制体验四个维度;恢复需要是单维度。量表符合心理测量学的要求。
[Abstract]:Recovery experience is the focus of the enterprise. The realization of the recovery experience can not only relieve the pressure brought by the work requirements, but also help the employees' physical and mental health and improve their occupational well-being. This paper synthesizes the theory of recovery experience, the theory of job requirement, the theory of occupational well-being, and constructs the intermediary model of job requirement and occupational well-being: the intermediary model of recovery experience, which aims at taking recovery experience as intermediary variable. In order to enrich the current theory and realize the practical application of the recovery experience, this paper attempts to incorporate the recovery experience into the model of job requirement to the occupational well-being. This study includes two parts: (1) the preparation of the study, that is, the revision of the recovery experience and the recovery needs scale, which includes two stages: first, the first draft of the original English version of the scale is translated back to determine the first draft; 483 effective scales were collected by convenient sampling method, and the scale was revised for the first time by item analysis and exploratory factor analysis. Then 358 effective scales were collected by convenient sampling method and revised by confirmatory factor analysis. (II) the main study, which is to explore the relationship between job requirements and occupational well-being: the mediating role of recovery experience. In this paper, 515 valid questionnaires were obtained from the convenient sampling of employees in Zhejiang and Anhui provinces. Through inferred statistical analysis, the structural equation model was verified. The conclusions are as follows: (1) Job requirements have positive predictive effect on occupational well-being; (2) Psychological detachment plays an intermediary role in the relationship between job requirements and occupational well-being, and (3) job requirements have a positive predictive effect on relaxation experience. (4) the control experience has a positive predictive effect on the employee's occupational well-being. (5) the revised recovery experience scale includes four dimensions: psychological detachment, relaxation experience, control experience and control experience; the recovery needs are single dimensions. The scale meets the requirements of psychometrics.
