程序不公正背景下权威惩罚对第三方合作行为的影响:不确定感的中介作用

【摘要】:程序公正是影响合作行为的重要因素,这一效应也存在于事件的第三方视角,即程序不公正对待,会降低与事件无直接关联的第三方(旁观者,如同事等)的合作行为。然而,程序公正如何影响第三方的合作行为,已有研究仅揭示了非工具性因素的中介作用,而忽视了工具性因素在其中的影响;同时,程序不公正事件时有发生,组织中的权威最常见的应对措施是惩罚违背者,而少有研究关注在程序不公正发生后,权威惩罚对第三方合作行为的作用及其机制。为了讨论程序公正与第三方合作行为之间的工具性因素的中介作用,以及探讨在程序不公正背景下,权威惩罚对第三方合作行为的积极作用,本文结合公平启发理论和不确定管理理论,探讨了不确定感这一工具性动机在程序公正与第三方合作行为之间的中介作用(研究一),并在此基础上,探讨了权威实施的惩罚结果和表达的惩罚意愿对第三方的合作行为的积极作用及其机制(研究二)。研究一分别通过情境实验(实验1)和行为实验(实验2)反复验证了不确定感在程序公正与第三方合作行为之间的中介作用。采用单因素实验设计,自变量为程序公正(公正vs.不公正),因变量为不确定感和合作行为。结果表明,程序公正能显著预测第三方的不确定感和合作行为,不确定感中介了程序公正对第三方合作行为的影响。研究二在研究一的基础上,通过情境实验(实验3)和行为实验(实验4)探讨了权威实施的惩罚结果和表达的惩罚意愿对第三方合作行为的积极作用,以及不确定感的中介作用。采用2(惩罚结果:有vs.无)X2(惩罚意愿:有vs.无)的随机实验设计,因变量为不确定感和合作行为。结果表明,权威实施的惩罚结果和惩罚意愿能交互影响第三方的不确定感和合作行为,即当没有惩罚结果时,惩罚意愿能有效地降低第三方的不确定感,提高合作行为;不确定感中介了惩罚结果和惩罚意愿对第三方合作行为的影响。最后,本文对当前研究的理论意义和实践意义进行了探讨,并对当前研究的局限与未来研究方向进行了分析。
[Abstract]:Procedural justice is an important factor affecting cooperative behavior, and this effect also exists in the third-party perspective of the event, that is, procedural injustice will reduce the cooperative behavior of third parties (such as bystanders, colleagues, etc.) that have no direct relationship with the event. However, how procedural justice affects the cooperative behavior of third parties, previous studies have only revealed the intermediary role of non-instrumental factors, but ignored the instrumental factors in which the impact; At the same time, procedural injustices occur from time to time, and the most common countermeasures of authority in organizations are to punish violators, but little attention has been paid to the role and mechanism of authoritative punishment on third-party cooperative behavior after procedural injustices have occurred. In order to discuss the mediating role of instrumental factors between procedural justice and third-party cooperative behavior, and to explore the positive effect of authoritative punishment on third-party cooperative behavior in the context of procedural injustice, Combining the theory of fair inspiration and the theory of uncertain management, this paper discusses the intermediary function of the instrumental motivation of uncertainty between procedural justice and third-party cooperative behavior (study 1), and on the basis of this, this paper discusses the role of uncertainty as an instrumental motivation between procedural justice and third-party cooperative behavior (study 1). This paper discusses the positive effect and mechanism of the punishment results and expressed willingness to punish the third party on the cooperative behavior of the third party (study 2). In the first study, the mediation of uncertainty between procedural justice and third-party cooperative behavior was repeatedly verified by situational experiment (experiment 1) and behavioral experiment (experiment 2). Using single factor experiment design, the independent variable is the program justice (just vs.). (injustice), dependent variables are uncertainty and cooperative behavior. The results show that procedural justice can significantly predict the sense of uncertainty and cooperative behavior of the third party, and the uncertainty mediates the influence of procedural justice on the cooperative behavior of the third party. On the basis of study one, the second study explores the positive effects of authoritative punishment results and expressed willingness to punish on third-party cooperative behavior through situational experiment (experiment 3) and behavior experiment (experiment 4). And the mediating effect of uncertainty. Use 2 (penalty result: with vs. None) X2 (willingness to punish: with vs. Random experiment design, dependent variables are uncertainty and cooperative behavior. The result shows that the punishment result and the punishment intention can affect the uncertainty and cooperation behavior of the third party interactively, that is, when there is no punishment result, the punishment will can effectively reduce the uncertainty of the third party and improve the cooperation behavior. Uncertainty mediates the impact of penalty outcomes and willingness to punish on third-party cooperation. Finally, this paper discusses the theoretical and practical significance of the current research, and analyzes the limitations of the current research and the future research direction.
