未来工作自我:结构与动机作用

【摘要】:过去几十年里,随着就业市场发生的巨大变化,个体职业生涯变得不可预期、不连续和无边界,个体必须更加主动的管理自己的职业生涯来获得成功。未来工作自我,即个体对自己未来所希望的工作自我的描述,因为能够成为激发个体主动职业生涯行为的动力源而受到越来越多的关注。然而,探讨未来工作自我结构及动机作用的实证研究相对缺乏。为此,我们进行如下两项研究:研究一,未来工作自我的结构研究。以227名员工为被试,通过内容分析法,采用自下而上的编码方法得到未来工作自我的结构。结果表明,未来工作自我的结构包含四个类别:基本关怀,包括工作收入、工作压力、工作时间、工作环境四个维度;社会关怀,包括人际交往、权力、地位三个维度;品质关怀,包括工作方式、稳定性、趣味性、专业性四个维度;自我关怀,包括个人成长、自主、工作状态、成就、能力、创新六个维度。研究二,未来工作自我的动机作用研究。以335名员工为被试,进行问卷调查。研究发现,具备动机作用的未来工作自我应有如下特征:控制感、可及性、成本和显著性,且对动机水平的影响作用从大到小依次是控制感、可及性、成本和显著性。另外,对主动性人格、未来工作自我、生涯适应力和职业生涯投入之间的关系研究,结果发现控制了主动性人格对生涯适应力和职业生涯投入的作用后,未来工作自我能为预测带来增值效度;生涯适应力在未来工作自我与职业生涯投入之间起部分中介作用:未来工作自我在主动性人格与生涯适应力之间起部分中介作用。最后,对于每项研究,分别提出了研究的不足、改进意见以及今后研究的设想,并探讨了研究的理论和实践意义。
[Abstract]:In the past few decades, as the job market has changed dramatically, individual careers have become unpredictable, discontinuity and borderless, and individuals must be more proactive in managing their careers to succeed. The future work self, that is, the description of the future work self, has attracted more and more attention because it can become the power source to stimulate the active career behavior of the individual. However, there is a relative lack of empirical research to explore the role of future work self-structure and motivation. To this end, we carry out the following two studies: research one, the structure of future work self. Taking 227 employees as subjects, the structure of future work self was obtained by bottom-up coding method through content analysis. The results show that the structure of future work self consists of four categories: basic care, including four dimensions: work income, work stress, working hours and working environment, social care, including interpersonal communication, power and status. Quality care, including working style, stability, interest, professionalism four dimensions; self-care, including personal growth, autonomy, work status, achievement, ability, innovation six dimensions. In the second study, the motivation of future work self is studied. 335 employees were investigated by questionnaire. It is found that the future work self with motivation should have the following characteristics: sense of control, accessibility, cost and significance, and the influence on motivation level from large to small is sense of control, accessibility, cost and significance. In addition, the relationship between active personality, future work self, career adaptability and career input is studied. the results show that the effect of active personality on career adaptability and career input is controlled. Future work self can bring value added validity to prediction. Career adaptability plays a part of intermediary role between future work self and career input: future work self plays a part of intermediary role between active personality and career adaptability. Finally, for each study, the shortcomings of the research, the suggestions for improvement and the ideas for future research are put forward, and the theoretical and practical significance of the study is discussed.
