农村商业银行薪酬制度改革研究
[Abstract]:With the development of rural financial system reform in China, rural credit cooperatives and credit unions have also turned to rural cooperative banks and rural commercial banks. Due to the defects in the system and mechanism left over for a long time, China has not yet established a relatively scientific, reasonable, fair and just compensation system and performance management system of rural commercial banks, which has seriously affected the promotion of the competitiveness of employees in rural financial institutions. Due to the lack of a complete compensation system which reflects the characteristics of different posts and contributions to performance, the market competitiveness of rural commercial banks is weak, and the pace of talent introduction and training is relatively slow. Therefore, the research on the reform and design of rural commercial banks' compensation system is of great practical significance in enhancing the market competitiveness of rural commercial banks, improving bank performance and employee satisfaction. A large number of literature research and field research results show that the development of rural commercial banks needs employees to maintain a certain degree of enthusiasm and creativity, and the incentive role of the compensation system is an important guarantee to mobilize the enthusiasm and creativity of employees. The formation of the rural commercial compensation system is a new thing in the rural financial system of our country. It should be a gradual and orderly process. The design of the compensation mechanism should not only consider the general development law of the banking industry. In order to ensure the practicability, fairness and effectiveness of the salary system design, it is necessary to match with the local economic situation and the bank's own business operation situation in order to ensure the practicability, fairness and effectiveness of the salary system design. Through the analysis of history and current situation, the research method of combining theory and demonstration, this paper makes a comprehensive and systematic study on the reform of compensation system and compensation design of rural commercial banks. The main contents and innovations are as follows: (1) the direction of rural commercial bank system reform and the basic theory of salary system reform. This paper reviews the development model of foreign rural commercial and financial organizations, experiences and lessons, as well as the enlightenment to our country, analyzes the development process and characteristics of rural commercial banks in China, and introduces in detail the principal-agent theory related to the design of compensation mechanism. Contract theory, incentive theory and salary broadband theory. (2) compensation design methods of rural commercial banks. Starting with the historical analysis of compensation management in rural commercial banks, this paper discusses the process of salary reform in rural commercial banks, the present situation of compensation system and the existing problems and reasons, and probes into the basic methods of salary design of rural commercial banks. This paper studies the salary design scheme for rural commercial banks through the model, puts forward the relevant salary payment and salary evaluation methods, and combines the actual salary reform of Yangzi Rural Commercial Bank in Wuhu City. This paper analyzes the principles and specific schemes of the compensation design, including the basic salary scheme, the welfare income scheme and the performance compensation incentive design scheme. (3) the policy suggestions to support the construction of the compensation system of the rural commercial banks. This paper puts forward and deeply analyzes the relevant policy suggestions of the rural commercial bank salary system construction, including perfecting the enterprise environment of the salary system construction, establishing an effective post analysis and evaluation system; Improve the management system of rural commercial banks in China, adhere to the basic principles of "objectivity, impartiality, comprehensiveness" and "differential treatment, overall coordination, common progress", perfect the business process of rural commercial banks, Practical business model innovation. This paper expands the research ideas of rural commercial bank reform and development, enriches the method system of establishing rural commercial bank compensation mechanism, and provides a more systematic solution for the design of rural commercial bank compensation system.
