企业中层管理者胜任特征模型建立及应用研究

【摘要】: 企业管理人员胜任特征模型是当前人力资源管理研究的热点问题之一,作为企业的中流砥柱,中层管理者胜任水平是否可以满足职务的需要将直接影响到企业的生产、经营和发展。本文的目的是探索中层管理者胜任特征的构成要素以及胜任特征模型的结构。 本研究的主要内容如下: 首先,本文在胜任特征相关文献回顾、中层管理者职责分析、中国上市公司招聘中层管理者的招聘广告分析、网络资源分析的基础上,设计出信度较高、效度较好的《企业中层管理者胜任特征调查问卷》,并发放给内蒙古大学MBA学员。 其次,经过调查与数据分析,建立了企业中层管理者胜任特征模型。本文中的胜任特征模型包括八个因素:领导特质、成熟心态、关系建设、情感智商、思维能力、内驱力、管理能力、团队建设。 最后,本文探讨了如何将该模型应用于企业管理实践当中,举例说明可以运用模糊综合评价法来评价企业中层管理者的胜任水平。 本研究的结果可用于企业人力资源系统建设,为管理人员招聘与选拔、领导力开发、绩效评估与薪酬管理、职业生涯管理等人力资源活动提供参考。
[Abstract]:The competency model of enterprise managers is one of the hot issues in the current research of human resource management. As the mainstay of enterprises, whether the competency level of middle managers can meet the needs of their positions will directly affect the production of enterprises. Operation and development The purpose of this paper is to explore the elements of competency of middle managers and the structure of competency model. The main contents of this study are as follows: First of all, on the basis of the review of relevant literature on competency, the analysis of middle-level managers' responsibilities, the analysis of recruitment advertisements of middle-level managers in Chinese listed companies, and the analysis of network resources, the author designs that the reliability is relatively high. The middle managers' competency questionnaire with good validity was distributed to MBA students of Inner Mongolia University. Secondly, through investigation and data analysis, the competency model of middle managers is established. The competency model in this paper includes eight factors: leadership traits, mature mentality, relationship building, emotional intelligence, thinking ability, internal drive, management ability and team building. Finally, this paper discusses how to apply this model to the practice of enterprise management, and illustrates that the fuzzy comprehensive evaluation method can be used to evaluate the competence of middle managers in enterprises. The results of this study can be used in the construction of enterprise human resources system and provide reference for human resource activities such as recruitment and selection of managers leadership development performance evaluation and compensation management career management and so on.
