学习型组织中的战略领导力开发策略研究

【摘要】:随着外部环境不确定性的增强、各种信息数量的迅猛增加,以及行业竞争异常的激烈,学习型组织的任务和工作变得越来越复杂。战略领导力对于学习型组织来说就显得至关重要,战略领导力是一种能把握正确方向、应对环境变化并且正确整合组织资源以使学习型组织能够在竞争和发展中具有核心竞争力和充满希望的领导能力。 本文通过文献研究、问卷调查、相关数据分析以及理论创新,提出了一套战略领导力开发策略,这一开发策略的提出主要考虑以下三点,一是战略领导力是一项综合的组织领导能力,需要从宏观上来把握和认识;二是作为人力资源开发中重要组成部分的领导力开发,应当将其开发策略视为一个系统;三是作为成体系的战略领导力开发策略应当遵循一种合理有效的领导力开发路径,使领导力开发按照这一逻辑路径来展开。 基于以上的理论分析与阐述,本文提出了通过以组织文化、组织设计、组织绩效这三方面与战略领导力开发密切相关的因素为开发路径,将其整合为一个战略领导力开发的逻辑系统,在这一系统中融入相关培训、拓展、讲座等开发活动,从而使得学习型组织中战略领导力得到全面的提升。 本文作为学习型组织典型的广告公司为案例,对北京电通广告公司的战略领导力的开发结合文中提出的开发策略进行了案例分析,因为广告公司作为学习型组织的典型代表,在领导力开发方面具有较高的研究价值,并且在此基础上提出了相关的建议。
[Abstract]:With the increasing uncertainty of the external environment, the rapid increase of various kinds of information, and the fierce competition in the industry, the tasks and work of the learning organization become more and more complex. Strategic leadership is very important to a learning organization. Strategic leadership is a kind of leadership that can grasp the right direction. Coping with environmental changes and integrating organizational resources correctly to enable learning organizations to have core competitiveness and promising leadership in competition and development. Through literature research, questionnaire survey, relevant data analysis and theoretical innovation, this paper puts forward a set of strategic leadership development strategies, which mainly consider the following three points. One is that strategic leadership is a comprehensive organizational leadership ability, which needs to be grasped and understood from a macro perspective, the other is leadership development, which is an important part of human resources development, and its development strategy should be regarded as a system. Thirdly, as a systematic strategy of strategic leadership development, we should follow a reasonable and effective path of leadership development, so that leadership development should be carried out according to this logical path. Based on the above theoretical analysis and elaboration, this paper puts forward that the development path is based on the factors closely related to strategic leadership development in three aspects: organizational culture, organizational design and organizational performance. It is integrated into a logical system of strategic leadership development, in which relevant training, expansion, lectures and other development activities are incorporated, so that strategic leadership in learning organizations can be promoted in an all-round way. As a typical advertising company of learning organization, this paper makes a case study on the development of strategic leadership of Beijing Dentong Advertising Company combined with the development strategy proposed in the paper, because the advertising company is a typical representative of learning organization. It has high research value in leadership development, and puts forward relevant suggestions on this basis.
